The development of high-tech industries has prompted companies to recognize that employees' value is not just the workforce they own,but their innovative ideas.the need for employees to voice for main target of innovation has become more urgent.in addition,the team has gradually become a common and effective work form,and the working atmosphere in the team will also affect the work attitude and behavior of the team members.Based on the above considerations,according to the Growth Need Theory,Conservation of Resource Theory and social exchange theory,this paper chooses atmosphere of the “Error Routine” of the work team as the predictor,and interprets the internal mechanism of employee's voice behavior through the variable leadership-member exchange(LMX),in order to grasp the factors improving employee voice behaviors in the team.First,voice behavior has uncertainty and the risk of challenging leadership authority,but it has an important impact on the career development,team innovation or even organizational performance.But how to motivate employees to reduce their psychological expectations of the risk to voice,and to be brave in proposing rational suggestion is worth pondering.Therefore,this paper systematically reviews the research and literature of atmosphere of the “Error Routine” of the work team,leadership-member exchange,voice behavior and political skills,and based on Growth Need Theory,Conservation of Resource Theory and social exchange theory constructing research framework.Secondly,according to the theoretical model,this paper selects the appropriate measurement scales,adjusts the questionnaire,conceives the design process of the overall research,conducts the questionnaire survey,collects the required sample data,and uses statistical software for data analysis and hypothesis test.the specific process is as follows:(1)measuring the reliability and validity of the relevant scales;(2)measuring the correlation analysis;(3)using the HLM for the hypothesis test.the results show that:(1)atmosphere of the “Error Routine” of the work team positively affects the employee's voice behavior;(2)the leadership-member exchange plays a mediating role in the relationship between atmosphere of the “Error Routine” of the work team and the voice behavior;(3)the employee's political skill moderates the influence of atmosphere of the “Error Routine” of the work team on employee's voice behavior.Finally,the research results,theoretical contributions and practical enlightenment are discussed,and specific suggestions for how to motivate employees to voice more are put forward.
