In the VUCA era,innovation has become the foundation for the survival and development of an organization,as well as the core force to maintain advantages in competition.The continuous innovation of an enterprise mainly depends on the proactive implementation of innovative behavior by employees,encouraging them to change their previous thinking patterns and working methods,and carrying out innovative proactive behavior with a more proactive work attitude and a spirit of adventure that dare to challenge difficulties.However,innovation is a process full of risks and uncertainties.The organization’s attitude and way of dealing with errors will affect employees’ attitude and behavior,especially those of the new generation of employees who grow up in the context of the new era.Therefore,motivating the new generation of employees to generate innovative proactive behavior and unleashing the momentum and vitality of this group is an important issue that urgently needs attention in enterprise human resource management.After consulting a flood of domestic and foreign literatures,based on the social cognitive theory and active motivation model,and took the process of "environmentcognition-behavior" as the analytical framework,this study introduced the thriving at work to explore the impact mechanism between the error management culture and the innovative proactive behavior of the new generation of employees,in order to reveal the internal mechanism between the two.Combined with task complexity and promotion focus,three interaction models are constructed to reveal the boundary conditions of the impact of error management culture on the innovative proactive behavior of the new generation of employees.The questionnaire was designed by using the maturity scale at home and abroad.After a small sample test,a formal questionnaire was formed.Finally,766 new generation employees were taken as samples,analyzed by statistical software such as SPSS25.0 and Amos24.0,and the research hypotheses were tested.The results show that thriving at Work partially mediates the positive correlation between the error management culture and the innovative proactive behavior of the new generation of post-90 s employees.When tasks have high complexity and employees belong to the promotion focus,the positive correlation between error management culture and thriving at work is strongest.At this time,the indirect effect of error management culture on innovative proactive behavior through thriving at work is strongest,and the three interactions of error management culture,task complexity,and promotion focus are significant.This study not only enriches the research on error management culture,thriving at work,task complexity,promotion focus and innovative proactive behavior,but also makes up for the lack of attention to multiple boundary conditions in previous studies to a certain extent.It is more helpful for enterprises to attach importance to error management culture,attach importance to employees’thriving at work,and put forward valuable management practice enlightenment from the perspective of enterprise management.
