Team work has become the mainstream way of work organization.The research on team work mainly focuses on improving organizational performance and achieving organizational goals,while the research on management of banking functional testing team is less.In recent years,SP Bank Co.,Ltd.has been building a first-class digital ecological bank in the industry,with the rapid expansion of the functional testing team under the test center,the functional testing team has encountered long-term conflict of project resources,poor test delivery quality,low work enthusiasm and high loss rate of testers which have led to poor team performance and buried hidden dangers to the sustainable development of our organization.Therefore,in order to enhance team effectiveness,managers are focusing on how to enhance the management level of current team.In order to optimize the level of team management,first of all,through consulting the literature,I combed the progress of research on team management,and found that if any aspect of task dimension and social dimension is ignored in team management,it is not conducive to giving full play to the potential of team performance.In the meantime,team management thinking,role allocation,motivation,performance evaluation and feedback are closely related to team performance,so it is determined to take Belbin team roles and team performance evaluation model as the theoretical tools of this paper.Secondly,combined with the current situation of SP banking functional testing team,project investigation,questionnaire survey and staff interview,we understand the current management situation of the team,further find that the team has four main problems: management thinking focuses on control,lack of diversity in personnel allocation,long-term failure of incentive mechanism and low effectiveness of performance evaluation,and further analyze the reasons of these problems.After that,combined with work experience and relevant theories,this paper provides countermeasures and relevant safeguard measures applicable to current team,such as changing the management thinking of managers,allocating team roles in a diversified and balanced way,building a long-term and performance-based incentive mechanism and improving the team performance evaluation system,and summarizes the expected effects after optimization.This paper believes that in team management,managers pay attention to delegation,empowerment and cultivation of empathic leadership,formulate clear team common goals,pay attention to the rational allocation of team members’ roles,pay attention to incentive methods and means,and pay attention to team performance evaluation and feedback,which is conducive to the improvement of team management level of SP bank’s functional testing team and improve team performance with the help of refined management.At the same time,it may be used for reference by other enterprises in the industry of functional testing of bank.
