| In recent years,the market competition in the securities industry has entered a white hot stage,and the homogenization of products and services is serious;At the same time,some foreign securities companies have entered China’s securities market,which intensifies the competition.As a very important position in the securities company,the account manager accounts for the largest proportion of the employees in the securities company.Using the scientific performance appraisal system can fully tap the potential of employees and improve their working ability,so as to promote the growth of enterprise performance and future development.CJ securities Heilongjiang Branch is the northernmost branch of CJ securities.It has had several years of experience in the performance appraisal system for customer managers.However,with the change of the financial market environment,the shortcomings of the performance appraisal system for customer managers have become increasingly prominent.In the research process,this paper uses the theory of motivation,expectation and fairness of performance appraisal,and on this basis,optimizes the performance appraisal system of customer managers in CJ securities Heilongjiang Branch.First of all,by using the methods of interview and questionnaire,this paper summarizes and analyzes the problems existing in the customer manager performance appraisal system of CJ securities Heilongjiang Branch,including unreasonable performance appraisal subject and cycle,unreasonable performance appraisal index design,unscientific performance appraisal weight,lack of incentive effect of performance appraisal system,lack of effective communication in performance appraisal,lack of feedback and improvement in performance appraisal There are several problems in the inadequate use of performance appraisal results.Then,guided by the strategic objectives of the customer manager position and customer needs,combined with the four performance appraisal methods of BSC,KPI,MBO and 360 degrees,the customer manager performance appraisal system of CJ securities Heilongjiang Branch is optimized in several aspects of the performance appraisal system process,such as the main body and cycle of the performance appraisal,the design of the performance appraisal index system,the application of the performance appraisal plan and the feedback of the performance appraisal application.Finally,it puts forward three safeguard measures,including organization,system and cultural guarantee,to ensure that the optimized performance appraisal system can operate effectively.Through this research,I hope to help optimize the performance appraisal system of customer managers of CJ securities Heilongjiang Branch,help them improve the enthusiasm,initiative and creativity of customer managers of CJ securities Heilongjiang Branch,bring more benefits to Heilongjiang Branch,and also provide reference for the performance management of customer managers of other branches. |
