Abstract/Summary:
In the era of VUCA,the more information an enterprise has,the faster it can respond to environmental changes.The important source of organizational information is the staff,but many studies show that there is a large number of "knowing without speaking" phenomenon in organizations.Although the organization has established various advice channels,it still has not achieved satisfactory results.It can be seen that the research on the influencing factors of employees’ silence behavior is of great importance.In recent years,with the increase of competition in the external environment,employees have changed in terms of work forms and role expectations,and the pressures they face are not only more diversified in characteristics and forms,but also continue to increase in intensity.As a new source of stress,illegitimate tasks will have a negative impact on employees’ attitude and behavior.Therefore,understanding the mechanism of illegitimate tasks on employees’ silence behavior,so as to reduce the occurrence of illegitimate tasks and silent behavior in the organization,has become one of the management practice problems that need to be solved urgently.Based on the above background,this study organizes relevant literature and combines the theories of self-depletion and resource preservation to explore the effect of illegitimate tasks on employees’ silence behavior,and introduces self-depletion as a mediating variable and psychological capital as a moderator variable.Based on this,this study selected mature scales of relevant variables to design questionnaires,and makes an empirical analysis of 664 effective cases with the help of SPSS and AMOS.The conclusions are as follows:(1)Illegitimate tasks have a significant positive impact on employees’ silence behavior;(2)Illegitimate tasks have a significant positive impact on ego depletion;(3)Ego depletion has a remarkable positive impact on employees’silence behavior;(4)Ego depletion plays an mediating role between illegitimate tasks and employees’ silence behavior;(5)Psychological capital negatively moderates the relationship between illegitimate tasks and ego depletion.Based on this,this research finally propound relevant advice from the perspective of organization and employee,and clarifies the limitations and prospects of this research.This study theoretically enriches the research on the relationship between illegitimate tasks and employee silence behavior,and reveals the mechanism between them;In practice,it puts forward corresponding management countermeasures from the two levels of enterprise managers and employees,such as reducing illegitimate tasks,paying attention to employees’ psychological situation and improving psychological capital.The innovations of this study are as follows:First,from the perspective of pressure,it supplements the research perspective of employees’ silence behavior;Second,from the perspective of ego depletion,it reveals the internal path of illegitimate tasks affecting employees’ silence behavior;Thirdly,psychological capital was selected as a moderator variable to clarify the boundary conditions of the impact of illegitimate tasks and fill in the gaps of existing research.
