| The COVID-19 pandemic has affected the global economy,creating significant challenges for organizations and employees.To navigate this changing environment and achieve organizational goals,effective management of personnel turnover is crucial.The challenge lies in reducing the turnover rate,as employees may be influenced by their daily work content when considering leaving the organization.Organizations may require employees to perform tasks beyond their job description,which can weaken their psychological connection to the organization and lead to a desire to avoid work and leave the organization.However,little research has explored whether this desire leads to action and what type of action is taken.This study aims to investigate the impact of non-compliant tasks on employee job withdrawal,which can manifest as either covert psychological withdrawal or dominant behavioral withdrawal.The impact may also vary depending on individual traits.Therefore,this study seeks to contribute to the understanding of how organizations can manage personnel turnover during times of environmental change.In the context of the research described above,this study investigates the correlation between non-compliant tasks and employees’ job withdrawal behavior from the perspective of emotional event theory.Specifically,this study explores the mediating role of emotional commitment and psychological resilience.The study measures variables using both domestic and international maturity scales.Questionnaires were collected through a platform over two time periods,and 300 samples were analyzed using SPSS22.0,Amos 26.0,and PROCESSv3.5 software.The following conclusions were drawn:(1)Non-compliant tasks have a positive impact on job withdrawal behavior;(2)Non-compliant tasks have a negative impact on emotional commitment;(3)Emotional commitment has a negative impact on job withdrawal behavior;(4)Emotional commitment partially mediates the relationship between noncompliant tasks and job withdrawal behavior;(5)Psychological resilience negatively moderates the relationship between non-compliant tasks and emotional commitment.This means that when employees’ psychological resilience is high,the negative relationship between non-compliant tasks and emotional commitment is weakened.The results of this study provide theoretical enrichment and expansion on the relationship between non-compliant tasks and job withdrawal behavior,by exploring the mechanisms and boundary conditions involved.This helps organizations increase their awareness of fair task assignments and to pay attention to employees’ emotional attitudes and psychological well-being,which can effectively reduce job withdrawal behavior.The study expands our understanding of the impact of non-compliant tasks and their negative influence on job withdrawal behavior,thus enriching the boundary conditions of such tasks.Furthermore,it offers new management ideas for organizations to implement in real-world work situations. |
