The source of pressure in the workplace has always been the research field that has attracted much attention in the academic community.Illegitimate tasks as the new pressure source in the workplace have become the cutting-edge topics in organizational research.Illegitimate tasks refer to the tasks that does not meet the expected work of employees and should not be performed by itself or unnecessary.It is beyond the scope of employees’ career role and threatens the professional identity of employees.The novel coronavirus pneumonia epidemic broke out in 2020,which caused a serious blow to our country’s economy,but in this case,the turnover intention in many companies is still very high,and it is urgent to find the purpose of reducing their willingness to leave.Studies have shown that employees’ turnover intention is closely related to their pressure and unpleasant experience.Therefore,illegitimate tasks are important reasons for employees’ turnover intention,but academic circles have not attracted enough attention.In order to enrich this research,this paper discusses the mechanism of illegitimate tasks on the turnover intention based on conservation of resources theory.Conservation of resources theory shows that when individuals face the pressure of resource losses,they will take action to avoid resource losses.Based on this,this article believes that on the one hand,illegitimate tasks on the "self" path will cause employees to "self-" resources,that is,the reduction of organization-based self-esteem and then cause the turnover intention.On the other hand,illegitimate tasks will lead to the reduction of employees’ "relations" resources,which will cause the psychological contract breach of employees to break down and lead to a high turnover intention.At the same time,it is pointed out that the individuals with different degrees of collectivism have different tolerances of illegitimate tasks,and discuss the regulatory role of collectivism.This article collects 234 valid questionnaires through the double-phase questionnaire survey method,and uses SPSS27.0 and AMOS28.0 to describe statistical analysis,homologous variance analysis,trustworthiness test,regression analysis,BOOTSTRAPPING intermediary effect and adjustment effect Inspection,the results show that: First of all,illegitimate tasks have a significant positive impact on the turnover intention.Second,the "self" path assumes the establishment of the path,and illegitimate tasks can affect the employees’ turnover intention the employee by reducing the advancement of organization-based self-esteem.Once again,the "relationship" path assumes that illegitimate tasks can lead to the breakdown of employees’ psychological contract breach and cause employees to have their turnover intention.Finally,the moderating role of collectivism has also been verified.The results of this article provide suggestions for managers to reduce employees’ turnover intention,alleviate the negative impact of illegitimate tasks: First,managers need to pay attention to the existence of illegitimate tasks,properly and reasonably allocate tasks,simplify and optimize the task structure,and avoid repeating redundant tasks.Second,managers need to strengthen communication with employees to affirm the contribution of employees to the organization.At the same time,they also need to properly consider the employee’s performance assessment indicators.Third,managers in the company’s daily activities should cultivate employees’ collectivist ideas,create a collectivist atmosphere in the organization,and encourage mutual sharing and selfless dedication in the organization. |
