In a rapidly changing business environment,the ability of enterprises to respond is crucial,and whether enterprises can respond to seize opportunities in a timely and effective manner depends largely on the amount of information that the organization has.But in fact,employee silence is widespread in the organization.The universality of employee silence behavior and its negative impact on enterprises highlight the importance of silence research.Now research also generally believes that silence behavior is directly caused by leaders.Based on this,this study selects one of the common local leadership styles —— differential leadership as the independent variable,and takes the employee silence behavior as the dependent variable to explore the differential leadership to the employee silence behavior Impact.Through literature reading and theoretical analysis,this paper constructs a research model of the relationship between differential leadership,psychological capital and employee silence behavior,and deeply discusses the influence mechanism of differential order leadership on employee silence behavior.The measurement of variables in this paper selects the widely recognized mature scale,collects the questionnaire through the online questionnaire platform,and uses the SPSS22.0 and the AMOS22.0 to carry on the hypothesis test to the collected valid questionnaire.The research results of this paper are as follows:(1)the differential leadership will significantly negatively affect employee silence behavior,and its three-dimensional influence on employee silence behavior is different.Among them,differential leadership's communication care,promotion reward negatively affects the employee's silence behavior;differential leadership's tolerance to make mistakes positively affects the employee's silence behavior;(2)bad order leadership positively affects the employee's psychological capital,and its three-dimensional influence on the employee's psychological capital is different.Among them,the poor order leadership's communication care,the promotion reward positively affects the employee's psychological capital and its four dimensions;(3)There is a positive correlation between the four dimensions of psychological capital,and the psychological capital and its four dimensions have a negative effect on employee silence behavior;(4)psychological capital has a partial mediating effect between differential leadership and employee silence behavior;(5)there are differences in demographic variables between employee psychological capital and employee silence behavior.Based on the conclusion of the above research,this paper puts forward the following management inspirations:(1)rational use of differential leadership style to reduce employeesilence behavior;(2)establishment and improvement of organizational punishment mechanism to reduce the biased behavior of tolerance and error;(3)attention to the role of employee psychological capital to intervene and strengthen employee psychological capital.The paper contains 7 drawings,table 40,references 97...
