Work stress has always been the focus of scholars and managers.Scholars are committed to exploring the source and consequences of work stress.Managers spend a lot of resources on stress management to reduce business losses.The two complement each other and effectively promote occupational health.However,in the discussion of many stressors,illegitimate tasks,as a common and important stressor,have been ignored by scholars and managers,which not only bring great psychological pressure to employees,but also have a negative impact on their own work.By reviewing relevant literature,this study found that there are countless links between work withdrawal behavior and illegitimate tasks.Therefore,this paper introduces work withdrawal behavior into the theory model and explores the impact of illegitimate tasks on work withdrawal behavior.Besides,basing on the psychological mechanism of illegitimate tasks,this paper examines the possible mediating effects of psychological entitlement and emotional exhaustion in the relationship between illegitimate tasks and work withdrawal behavior.And around the causal chain of "negative events-cognitive unit-emotional unit-behavior choice",investigate the possible chain mediating role of psychological entitlement and emotional exhaustion in the relationship between illegitimate tasks and work withdrawal behavior.In addition,considering the special cultural situation in the period of social transformation in China,the collectivism climate is introduced into the model to investigate its cross-level regulating effect on the relationship between illegitimate tasks and employees’ psychological entitlement.Through questionnaire survey method,the team members of 89 work teams were surveyed,and 459 valid questionnaires were obtained.SPSS,AMOS,HLM and other data analysis software are used to process the data.Correlation analysis,cross-level regression analysis and other methods are used to test the hypotheses that illegitimate tasks affect employees’ work withdrawal behavior.The results show that:(1)illegitimate tasks can significantly and positively predict employees’ work withdrawal behavior;(2)Psychological entitlement and emotional exhaustion play a partial mediating role in the positive impact of illegitimate tasks on employees’ work withdrawal behavior;(3)Psychological entitlement and emotional exhaustion play a chain mediating role in the positive impact of illegitimate tasks on employees’ work withdrawal behavior;(4)Collectivism climate negatively regulates the positive correlation between illegitimate tasks and employees’ psychological entitlement.Finally,it puts forward the suppression Countermeasures of work withdrawal behavior from three aspects: reducing illegitimate tasks,paying attention to the negative psychology of employees and creating a collectivism climate,which have a certain practical reference value.This study promotes the research on illegitimate tasks from the individual level to the team level,which helps to enrich the research related to illegitimate tasks,expand the study on the antecedents of work withdrawal behavior,and provide reference for solving the problem of work withdrawal behavior caused by illegitimate tasks in the practice of human resource management.
