| Under the policy of "county management and school recruitment",teachers on exchange rotation will be transformed from "school staff" to "system staff",in order to break the barriers of teacher mobility and promote educational equity.However,the reality is that teachers on exchange rotation under the policy of "county management and school recruitment" will face various environmental adaptation challenges that are "not suitable to the soil and water".Teachers not only need to adapt to the changes of teaching objects,teaching tasks and teaching facilities,but also need to adapt to the changes of leaders,colleagues,teaching system,evaluation system,management system and campus culture.At the same time,these changes will also bring opportunities for teachers on exchange rotation.Therefore,to explore the impact of these changes on the professional development of teachers in exchange rotation,we can more clearly understand the practical problems faced by their professional development,which has important practical significance and theoretical value for strengthening the construction of teachers and promoting the implementation of the policy of exchange rotation.In this study,the exchange rotation teachers in S City,North of Guangdong Province were selected as the research object.A total of 600 questionnaires were distributed,591 valid questionnaires were collected,and 5 principals and 13 exchange rotation teachers were interviewed.This paper probes into the practical problems and professional development status of the teachers on exchange rotation under the policy of "county management and school recruitment",analyzes the opportunities and challenges faced by the teachers on exchange rotation,analyzes the reasons and puts forward suggestions based on the ecological theory of education.It is found that the problems such as high work intensity of teachers on exchange rotation,poor living conditions of rural teachers on exchange rotation,weak professional development intention of over 40% of teachers,and lack of knowledge and skills should not be ignored.There are great differences in opportunities and challenges faced by teachers in different types of exchange rotation.Teachers who exchange from rural areas to cities face more opportunities,while teachers who exchange from towns to rural areas face more challenges.The analysis of educational ecological theory shows that the environment of urban schools is conducive to the professional development of teachers in terms of material environment,cultural environment and individual factors of teachers,while the environment of rural schools brings great challenges to the professional development of teachers.Based on the research results,this paper puts forward some suggestions to optimize the ecological environment for the professional development of teachers in exchange rotation,including cultivating the soil for the professional development of teachers in exchange rotation,establishing the ecological circle for the professional development of teachers in exchange rotation,and enhancing the endogenous driving force for the professional development of teachers in exchange rotation.The research results of this paper have important reference value for promoting teacher mobility,promoting professional development of teachers in exchange rotation and realizing educational equity. |
