China has focused on the balanced development of compulsory education in primary and secondary schools in urban and rural areas,and the teacher exchange and rotation system has become an important measure to promote the balanced development of compulsory education,but its implementation has not been effective.Principals are the top leaders and decision makers in school work,and they are an important presence in fulfilling major national policies and ensuring the smooth running of daily school work.The psychological contract of teachers is the psychological bond between individual teachers and the school organization,and is an important factor in the development of students,the school climate and their own professional development.Based on the research on the exchange effects of rotating teachers,this thesis focuses on exploring the mechanisms underlying the leadership of exchange school principals and the psychological contract of rotating teachers to influence the effects of cross-school exchange.To effectively implement the teacher exchange and rotation policy and enhance the effect of rotation and exchange to find new ideas and paths.Based on the five-directional theory of principal leadership,the three-dimensional theory of psychological contract,and the theory of school effectiveness,a total of 262 rotating teachers in District T of Chengdu City,Sichuan Province were randomly selected as the research subjects,and self-administered questionnaires were developed with the help of existing scales and adapted scales,and research methods such as questionnaires,individual interviews,and group interviews were used to conduct the study.The data collected were analyzed using statistical software such as SPSS and AMOS,and the following conclusions were drawn.(1)The exchange effect of rotating teachers is fair,but there is still much room for improvement.Further analysis revealed that there were no significant differences between the gender,marriage,teaching period,location of the exchange school,number of exchanges and the exchange effect of rotating teachers,and there were significant differences between the age,education,teaching age,title,whether they were core teachers,the exchange direction and the exchange effect of rotating teachers.Overall,older teachers were better than younger teachers,college-educated teachers were better than undergraduate and graduate educated teachers,teachers with longer teaching experience were better than teachers with shorter teaching experience,teachers with more senior titles were better than teachers with lower title levels,core teachers were better than ordinary teachers,and urban-rural exchanges were better than same-level exchanges.(2)There was a significant correlation between principal leadership,psychological contract of rotating teachers and exchange effects.Principal leadership significantly and positively predicted the exchange effect of rotating teachers,i.e.,the stronger the principal leadership,the better the exchange effect;principal leadership significantly and positively predicted the psychological contract of rotating teachers,i.e.,the stronger the principal leadership,the higher the degree of fulfillment of the psychological contract of rotating teachers;the psychological contract of rotating teachers significantly and positively predicted the exchange effect,i.e.,the higher the level of satisfaction of the psychological contract of rotating teachers,the better the exchange effect.(3)The psychological contract of rotating teachers played a partly mediating role between principal leadership and communication effects,with a mediating effect value of 28.26%,i.e.,principal leadership could not only directly influence communication effects,but also indirectly influence communication effects through the mediating effect of the psychological contract of rotating teachers.Based on the above findings,the following suggestions were made: when selecting rotating teachers,the best candidates should be determined by considering factors such as age,education,teaching experience,job title,whether they are key teachers and the direction of exchange;pay attention to the influence of principals’ leadership on the effect of rotation and exchange,urge principals of exchange schools to give full play to their leadership,effectively fulfill their responsibilities for school regulation,school interpersonal responsibilities and school development,and do a good job for the implementation of exchange work;guide rotating teachers to effectively fulfill their responsibilities for school regulation,school interpersonal responsibilities and school development.The school principals should be guided to fulfill their responsibilities for teacher regulation,interpersonal responsibility and teacher development,improve their own adaptability and actively participate in the exchange work,so as to enhance the exchange effect.
