In recent years,with the increasing number of older people,the state has continuously issued laws and policies for old-age industry to promote the development of old-age industry and regulate it,private old-age institutions have developed into an important part of our old-age industry.In practice,the development of the pension industry cannot be separated from the support of the basic position of caring workers.However,at present,caring workers in the private pension institutions are facing many difficulties.Their labor process is broken down by different behavior subjects.This thesis studies the labor process of caring workers in Yiyuan private pension institution in Zhijiang city,showing that caring workers are dominated by service-oriented,administrative,skill and regimen.These four domination not only shape the labor process of caring workers,but also stipulate their emotional pay in the labor process.At the level of emotional decoration,caring workers meet the needs of service objects through surface acting,deep acting and real emotional expression.At the level of labor resistance,caring workers take advantage of the gap of four-fold domination and seek for work dignity for themselves through irregular countermeasures.At the same time,the thesis also micro intervene to Yiyuan caring workers by the method of group social work,change the labor pattern of Yiyuan caring workers.Through six phases of group work intervention,assist group members to form floor support model,problem sequential feedback mechanism and efficiency self-help group.The floor support mode helps the caring workers to release the working pressure and resolve the service-oriented domination and administrative domination;Problem sequential feedback mechanism builds demand feedback system to resolve administrative domination and regimen domination;With the help of the floor support model,the efficiency self-help group assists the caring workers to complete their daily work,improve their personal business ability,and resolve the skill domination and service-oriented domination.In terms of emotional decoration,the service of caring workers itself belongs to emotional labor.The three dimensions of emotional contribution decorated by caring workers in the labor process decrease from high dimension to low dimension in continuous labor,and from low dimension to high dimension under incentive measures,so as to achieve the transformation of emotional dimension.The thesis points out that the development dilemma of caring workers in private pension institutions stems from the structural dilemma caused by the difference between urban and rural areas.Despite the intervention of the article,the future development of this group,and even the future development of the pension industry,requires the joint efforts of the government,the market and the society,so as to truly solve the structural dilemma faced by the group of care workers.
