| In the context of the new normal of economic development from high-speed to high-quality development,the competition is becoming increasingly fierce.As the most creative human resources,employees can effectively activate their work engagement,which is the key for an organization to gain competitive advantages.Therefore,how to improve work engagement has become an important topic.As a ‘bridge’ connecting enterprises and employees,unions can effectively participate in enterprise management decisions,so as to more accurately meet demands and improve their working status.This study introduces the enterprise-union relationship,and based on the self-determination theory,constructs a theoretical model with psychological empowerment as the mediating variable and proactive personality as the moderating variable,so as to explore the internal mechanism of the enterprise-union relationship and work engagement.This study takes 362 employees in Zhejiang,Jiangsu,Fujian,Henan and other places as research samples,and uses SPSS22.0 and Mplus7.4 software for statistical test.The results show that the enterprise-union relationship can effectively promote work engagement;Enterprise-union relationship can increase work engagement by enhancing their psychological empowerment;Proactive personality not only positively moderates the effect of psychological empowerment on work engagement,but also strengthens the mediating effect of psychological empowerment between enterprise-union relationship and work engagement.That is,the higher the level of proactive personality,the stronger the indirect effect of the enterprise-union relationship on work engagement through psychological empowerment,and the weaker the vice versa.From the perspective of enterprise and union,this paper reveals the positive effect of the enterprise-union relationship on work engagement.It not only expands the knowledge fusion and cross development in the field of labor relations and organizational behavior,contributes new knowledge to the study of labor relations,but also provides a new way to promote work engagement. |
