Abstract/Summary:
In recent years,the work of the young pioneers has gradually attracted the great attention of the party and the state.As the organizer and implementer of the work of young pioneers,the quality of their work directly affects the healthy growth and development of children.Therefore,in order to steadily promote the work of young pioneers and promote the healthy growth of children,comprehensively improve the work input level of young pioneers counselors and improve the work quality has become the key dimension.However,China’s young pioneers’ counselors have multiple jobs,which not only need to complete the relevant work of the young pioneers,but also engage in student management,discipline teaching and other work.They are more prone to problems such as job burnout and low work involvement.These problems are difficult to make up only by relying on the self-regulation of young pioneers’ counselors,so the support from the organization is essential.At present,scholars at home and abroad have made some achievements in the research of sense of organizational support and work input.However,taking young pioneers’ counselors as the object,there is little research on the mechanism of sense of organizational support on work input,the degree of its impact,and whether they are affected by other variables need to be further verified.This study takes the young pioneers’ counselors as the object,and adopts two research paradigms: quantitative research and qualitative research,that is,statistical analysis of the data by questionnaire and qualitative analysis of the data by grounded theory through interview,so as to explore the current situation,relationship and influencing factors of the young pioneers’ Counselors’ sense of organizational support,psychological authorization and work input,in order to provide feasible suggestions for improving the level of young pioneers’ Counselors’ work input.This study is mainly divided into four parts: the first part arranges the literature on the concept and relationship of organizational support,psychological empowerment and work engagement;In the second part,the method of stratified sampling was used to issue a questionnaire to the counselors of a provincial autonomous region’s brigade and squadron.The questionnaire was composed of the sense of organizational support scale,the psychological empowerment scale of primary and secondary school teachers and the work input scale.A total of 358 copies were collected,and the collected data were statistically analyzed to explore the current situation of the sense of organizational support,psychological empowerment and work input of young pioneers counselors,and clarify the relationship between them;The third part selects 8 young pioneers counselors for one-on-one interview,encodes and analyzes the interview content by using the grounded theory method,and analyzes the factors affecting the sense of organizational support,psychological authorization and work input of young pioneers counselors;The fourth part draws a conclusion by combining the results of quantitative research and qualitative research.Finally,according to the research results,this paper puts forward targeted suggestions to improve the sense of organizational support and psychological empowerment of young pioneers counselors,so as to improve the work input level of young pioneers counselors.The main conclusions of this study are as follows:1.The overall sense of organizational support of young pioneers’ counselors is at the medium level,and the overall psychological authorization and work investment are at the upper middle level.2.The sense of organizational support of young pioneers counselors has significant differences in marital status,current position and nature of employment.The level of organizational support of married young pioneers counselors is higher than that of unmarried counselors,the level of organizational support of squadron counselors is higher than that of brigade counselors,and the level of organizational support of full-time counselors is higher than that of part-time counselors.The dimension of caring for interests is different in different regions.Young pioneers’ counselors in urban areas have a higher level of support from the organization in terms of interests than those in villages and towns.3.In terms of psychological empowerment and various dimensions,the status of married young pioneers counselors is higher than that of unmarried counselors.The status and self-efficacy of squadron counselors are higher than those of brigade counselors.Full time counselors have higher work autonomy,status and self-efficacy than part-time counselors.In terms of self-efficacy,counselors with more than 10 years of service are higher than counselors with less than 3 years of service.4.In terms of work input and various dimensions,the work input level of full-time counselors is higher than that of part-time counselors.In the dimension of dedication,married counselors are more dedicated to their work than unmarried counselors.5.There is a very significant positive correlation between young pioneers’ Counselors’ sense of organizational support,psychological empowerment and work engagement.Perceived organizational support has a significant positive predictive effect on psychological empowerment and job involvement.Psychological empowerment has a significant positive predictive effect on job involvement.6.the psychological empowerment of young pioneers’ counselors plays a partial intermediary role between the sense of organizational support and work engagement.7.Young pioneers’ counselors organize support and feel the influence of school management mechanism,policy requirements,student growth,school development and self-awareness of leadership.Psychological empowerment is affected by workload,cooperation between home and school students,multiple roles,teachers’ political outlook,role consciousness,love and maternal care.Job involvement is affected by school support,job nature,role conflict,lesson preparation time,role cognition,professional quality and other factors.
