At present,China’s economy has transitioned from high-speed development stage to high-quality development stage,but the real economy is still the foundation of economic development.To strengthen and expand the real economy and promote the high-quality development of the manufacturing industry,we cannot do without a team of high-quality industrial workers who understand the industrial development trend and skilled craftsmen who turn the blueprint into reality.The reform plan for the construction of industrial workers in the new era issued by the CPC Central Committee and the State Council also requires that "guide industrial workers with correct world outlook,outlook on life and values,and vigorously carry forward the spirit of model workers,labor spirit and craftsman spirit".It can be seen that in the era of digital economy leading development and accelerating innovation,it has become a national strategy and the consensus of the times to build an industrial worker team with craftsmanship spirit suitable for the transformation and upgrading of manufacturing industry and cultivate "modern craftsmen" who keep pace with the times.The spirit of craftsman plays an important role in building a powerful manufacturing country.However,the existence of occupational stigma for workers in manufacturing industry inhibits the cultivation and promotion of craftsman spirit.Previous studies have shown that occupational stigma has an impact on the attitude and behavior of employees.Taking occupational stigma as an independent variable,this study explored the impact of occupational stigma on the craftsman spirit of manufacturing workers.Based on the cognitive-affective personality system theory,the model was introduced to investigate the possible mediating roles of occupational identity and emotional exhaustion in the relationship between occupational stigma and craftsman spirit.Given that organizations are important work environments for industrial workers,this study introduces developmental human resource management practices into the model to examine the possible moderating effects of occupational stigma on craftsman spirit,professional identity and emotional exhaustion.This study selected the maturity scale of each variable to design the questionnaire.812 manufacturing workers were surveyed and 618 valid questionnaires were obtained.Data were analyzed and tested with SPSS,AMOS and other software,and correlation analysis,Process analysis,Boostrapping analysis and other methods were used to test the hypothesis that occupational stigma affects the craftsman spirit of manufacturing workers.The results showed that:(1)Occupational stigma significantly negatively affected craftsman spirit;(2)Occupational identity and emotional exhaustion partially mediated the negative impact of occupational stigma on craftsman spirit;(3)Developmental human resource management practices negatively moderated the negative correlation between occupational stigma and craftsman spirit,and the moderating effect was exerted through the mediating mechanism of occupational identity and emotional exhaustion.Finally,from the individual level of industrial workers,enterprises and the government,the countermeasures are put forward to reduce the perception of industrial workers’ occupational stigma and promote the cultivation of industrial workers’ craftsman spirit,which has good reference value in practice.Based on the cognitive affective personality system theory,this study further explores the influence and mechanism of occupational stigma on the craftsman spirit of manufacturing workers on the basis of previous studies,enriching and deepening the theoretical research in the fields of occupational stigma and craftsman spirit,with certain theoretical innovation.
