| Since the founding of the People’s Republic of China,tens of thousands of civil servants have devoted themselves to the grass-roots construction of our country and made great contributions to the prosperity and strength of our country.In recent years,the construction of grass-roots civil service teams in China has become increasingly complete,and the quality level of grass-roots civil service teams has been continuously improved.In order to improve the overall talent strength of the grass-roots civil service team and comprehensively increase the proportion of talents in the field of public management at the grass-roots level,China and local governments have vigorously increased the number of selected and transferred students,so that more high-level talents trained by colleges and universities can join the civil service team.With the continuous improvement of the work requirements of grass-roots civil servants in China,the importance of grass-roots government construction has become increasingly prominent,and the field of grass-roots public management construction is constantly facing new challenges.The selection and transfer of students is of irreplaceable importance for grass-roots public services.Therefore,we should do a good job of stimulating the career development potential of selected and transferred students,creating high-quality selected and transferred student teams,improving the working ability of selected and transferred students in grass-roots areas in China,and better realizing the construction of grass-roots civil service teams,so that the selected and transferred students at the grass-roots level can play a higher value.This thesis takes the selected students in D region of Heilongjiang Province as the research object,discusses the actual situation of the vocational development of the selected students in D region,and obtains the problems and causes of the vocational development and training of the selected students in D region from three aspects of personal factors,incentive factors and security factors.The questionnaire survey was used to explore the influencing factors of career development,and the correlation analysis and structural equation model analysis were used to process the data to obtain the relationship between personal factors,incentive factors,security factors and the career development of selected students in D region.It is concluded that incentive factors and security factors have a positive impact on the career development of the selected students in D region,and personal factors play a mediating role between incentive factors,security factors and the career development of the selected students in D region.Then,from the three aspects of organizational training,organizational motivation and organizational security,the thesis puts forward the optimization plan to promote the career development of the selected and transferred students in the D region,which is to clarify the self-positioning,continue to strengthen learning,pay attention to the unity of knowledge and practice,strengthen the matching of job tasks,optimize the opportunities for promotion and training,optimize the salary and welfare benefits,improve the quality of the professional work environment,strengthen the typical positive publicity of the selected and transferred students,and establish reasonable expectations for the selected and transferred students Promote the construction of regional cultural environment.Finally,it provides guarantee for promoting the career development of selected students in D region.Based on the plan to promote the career development of the selected and transferred students in D region,the security measures for the career development of the selected and transferred students in D region are created from three aspects: personal growth,emotional stress and training cost,so as to realize the career development of the selected and transferred students at the grass-roots level. |
