Abstract/Summary:
Objective: We investigated the current situation of nurses’ taking charge behavior in a tertiary level A public hospital in Sichuan Province,constructed and validated a theoretical model with inclusive leadership as the independent variable,nurses’ taking charge behavior as the dependent variable,psychological security as the mediating variable,and power distance as the moderating variable,explored in depth the influence of inclusive leadership on nurses’ taking charge behavior and its path of action,and combined with the specific organizational context of public hospitals,through semistructured interviews The study also explores the specific measures to stimulate nurses’ taking charge behaviors,and provides references for nursing management practice.Methods: A mixed quantitative-based and qualitative research design was used.A theoretical model of nurses’ taking charge behavior was constructed through literature analysis method.A cross-sectional questionnaire survey was conducted using the General Demographic Information Questionnaire,the Inclusive Leadership Scale,the taking charge behavior Scale,the Psychological Security Scale,and the Power Distance Scale on 552 nurses who met the criteria for nadir in five tertiary level A public hospitals in Sichuan Province,and the paths of action among the variables were tested empirically using structural equation modeling.The semi-structured interview method was used to interview nursing managers in tertiary level A public hospitals to further interpret and supplement the quantitative findings in the context of current nursing organizational characteristics and management requirements.Results: The inclusive leadership style score 4.411±0.696;nurses’ taking charge behavior score 4.060±0.764;power distance score 3.053±0.769;psychological security score 3.877±0.858;inclusive leadership significantly and positively influenced nurses’ taking charge behavior(β=0.455,P<0.001);inclusive leadership significantly and positively influenced nurse psychological security(β=0.626,P<0.001);psychological security significantly and positively influenced nurses’ taking charge behavior(β=0.361,P<0.001);psychological security mediated effect value between inclusive leadership and nurses’ taking charge behavior was 0.226,P<0.001,95% CI [0.14,0.32],excluding 0.Psychological security mediated between inclusive leadership and nurses’ taking charge behavior partially mediated between proactive change behaviors.The effect of the interaction between inclusive leadership and power distance on nurses’ taking charge behavior reached a significance level(β=-0.101,P<0.05),with a weaker positive relationship between inclusive leadership and taking charge behavior in the presence of high nurse power distance orientation and a stronger positive relationship between inclusive leadership and nurses’ taking charge behavior in the presence of low nurse power distance orientation.Conclusion: Inclusive leadership plays a positive role in improving nurses’ taking charge behavior,and strengthening nurses’ psychological security can promote nurses’ taking charge behavior.In order to improve nurses’ taking charge behavior,nursing managers should focus on shaping their own inclusive leadership traits,creating a positive working environment to enhance nurses’ psychological security,shortens nurses’ power distance and shaping a good working atmosphere.
