Under the continuous reform and innovative development of the medical system and health system and continuously improves the medical and health service system,the health service develops vigorously,and the people’s health level also improves.One of the main tasks in the "13th Five-Year Plan for Health and Wellness" is to "improve the level of medical services",which covers "improving the level of medical quality and safety","strengthening clinical service capacity building","improving medical services" etc.Discipline construction is the top priority of hospital development,the cornerstone of hospital brand,reputation and status,the basis for hospitals to improve performance,rationally allocate and attract talents,and also the starting point for hospitals to strengthen management,improve quality,and develop business.The leadership of a clinical department determines the height of the development of a discipline,and the physicians in the department are the basis for the development of a discipline.Therefore,the influence of the leadership of the clinical department on the physician is a crucial part in the development of the discipline.Integrating a large number of literature and views in relevant fields,this paper establishes a theoretical model of physicians’ job performance by leaders of clinical departments in Public 3A hospitals.Taking 206 physicians from Shanghai R Hospital as the research object,the hypothesis model is analyzed by statistical software such as SPSS,AMOS,and PROCESS.The verification results found that the inclusive leadership style of the leaders of clinical departments in Public 3A hospitals has a positive impact on the job performance of physicians.The more inclusive the leadership style,the higher the job performance of physicians.Knowledge sharing and proactive behavior play a chain mediating role,organizational self-esteem plays a mediating role,and power distance plays a moderating role.This paper conducts in-depth interviews with 21 staff,including clinicians,department directors,and administrative department personnel(hospital leaders)in Shanghai R Hospital to understand the current situation of the influence of clinical department inclusive leadership style on physicians’ job performance in public 3A hospitals,and find existing problems,such as the experiential management of clinical department leaders,the uneven management level,the interference of physicians’ work initiative by external factors and the unbalanced development of disciplines.Multiple roles increase the workload of physicians,the evaluation and selection system of clinical department leaders is opaque,and the lack of humanistic care in the hospital also are the problems.Finally,starting from the final practical conclusion,this paper puts forward policy recommendations from three aspects: improving leadership style,improving physician organizational self-esteem,and promoting physicians’ proactive behavior,including that department leaders need to improve their management capabilities;physicians need to learn stress management and active communication to avoid emotional exhaustion;the hospital needs to optimize the clinical department leadership selection and assessment system,optimize the incentive mechanism and broaden the incentive method;the society needs to create a harmonious doctor-patient relationship and protect the rights and interests of medical staff.
