With the development of the medicine system reformation in our country, the hospital and medicalservices system in various provinces and cities is faced with more and more pressure and competitiveness.Obviously, It is not sufficient to solve this problem only depend on leader’s wisdom. So it is propitious tothe survival and development of hospital to full play the initiative, wisdom and power of the masses,encourage them to take part in the hospital’s management. Voice behavior as a kind of method which thedoctor takes part in the management actively in the hospital, and this behavior not only improve the qualityof decision, management efficiency, but also make the leader realize the trends of doctor, reflecting humanecare, keep the human resource. However, the doctor’s voice behavior is rare in reality. How to improve thepositivity of doctor’s voice behavior, and this project has caused many scholars’ attention.Leadership behaviors are an important factor which can impact on voice behavior. This studyselects transformation leadership as an antecedent variable and explores the relationship betweentransformation leadership and doctor voice behavior. Previous studies have focused that leader affectedemployees’ behavior directly. They thought it was a direct causal result and less concerned about theinternal mechanism. On the basis of previous studies, this paper selects psychological ownership andpsychological security as mediating variables, Use empirical research method to test the relationshipbetween transformation leadership and doctor’s voice behavior.In this paper, doctors in Chinese hospital were surveyed though the questionnaire,340validquestionnaires were collected. Such statistics as confirmatory factor analysis, correlation analysis,descriptive statistical analysis test, one-way ANOVA, correlation analysis, regression analysis were appliedfor the data analysis. The conclusions were drawn as followings:Firstly, demographic characteristics such as gender,age,working years and post don’t haveimpact on voice behavior,but education is positively related with voice behavior.Secondly, transformation leadership is positively related with voice behavior, and transformationleadership showed a significant predictive effect to doctor’s voice behavior.Thirdly,Psychological ownership medicates the relationship between vision inspired/personalcare/charisma and primitive voice behavior/prohibitive voice behavior. Psychological security medicates the relationship between moral example/vision inspired/personal care/charisma and primitive voicebehavior/prohibitive voice behavior.In the end, we discuss the results of the study and explain the reasons. And based on the findingsin this article, we come up with some suggestions for how to promote doctor’ voice behavior. Finally, thearticle also indicates the direction for future research.
