| Pilots are the core components of airline human resources.They carry the survival and development of the enterprise along with the safety of national property and people’s lives.Unfortunately,as China’s aviation industry develops,the phenomenon of pilots changing jobs and resigning occurs frequently.Upon further investigation into this phenomenon,problems in pilot management have been exposed.If airlines want to maintain a long-term,stable development in this fierce market place competition,they must focus on maintaining outstanding pilots by establishing a scientific and effective incentive mechanism.In recent years,the psychological contract theory has been gradually applied to the study of incentive mechanisms for knowledge-based talents.As an implicit contract,the psychological contract has emerged to make up for the deficiency of the written economic contract.Employers must examine how to understand the inner thoughts and needs of employees from the perspective of psychological contract.They must take targeted measures along with corresponding incentive measures in order to better stimulate the enthusiasm of employees which will in turn enable employees to create greater value.This paper intends to conduct a comprehensive analysis from the perspective of psychological contract.It focuses on a specific group of pilots and analyzes some existing problems in the motivation of civil aviation pilots in China.It analyzes a study of the pilot’s current situation then explores a more effective incentive mechanism.The purpose of this incentive mechanism is to promote a positive work environment and motivate pilots to be productive.Firstly,this paper compares the relevant theories on the psychological contract and motivation,then it explains the relationship between the psychological contract and motivation,and concludes that it is necessary to analyze the incentive mechanism based on psychological contract research.Secondly,this paper analyzes the current situation of the pilots motivation in Airline A from the perspective of psychological contract.The Airline A pilots were given questionnaires in order to better understand their current level of motivation.The results of the questionnaires were used to understand the satisfaction of the pilots with the current incentive mechanism and their perception of the importance of the content of the psychological contract.At the same time,interviews were conducted with 10 pilots of different ranks to investigate the problems of the current pilot incentive mechanism of Airline A.The results of the questionnaire were statistically analyzed with the help of SPSS27.0 statistical software.The results of the study showed that: 1.The pilots were not satisfied with the current company incentives,especially in terms of transaction satisfaction.The pilots were very interested in the content of all dimensions of the psychological contract,especially the content of the transactional psychological contract.2.When analyzing the differences in the demographic variables of the dimensions of pilot satisfaction,it was found that there were significant differences between different ages,different technical levels,different years of service and the interpersonal satisfaction dimension of the satisfaction scale.By comparing the differences,it was shown that the interpersonal aspect of satisfaction is the lowest among the captain instructors who are aged 41-50 and have more than 20 years of service.According to the results of the study,this paper analyzes the existing problems of the incentive mechanism of Airline A in three dimensions of the psychological contract and finds the reasons.Finally,in view of the current problems,this paper proposes the construction of a pilot incentive mechanism based on the psychological contract in three dimensions: transaction,development and interpersonal.Through this approach,we can fully mobilize pilot motivation,improve their job satisfaction,stabilize their team,achieve the long-term development of the airline,and also provide a reference basis for other domestic airlines to realize effective pilot motivation. |
