| In the era of knowledge economy,human capital is the most critical and scarce resource for enterprises.For airlines,pilots are the core component of human resources,belonging to the core technical knowledge-based employees,whose ability is related to the survival and sustainable development of airlines.Pilots have the characteristics of high selection requirements,long training cycle and high training cost,which makes the supply of pilots in short supply.However,at present,domestic airlines have frequent incidents such as pilot turnover.This urges us to think about the problems existing in the incentive mechanism of airline pilots,and how to optimize the incentive mechanism to improve pilots’ work enthusiasm,sense of belonging and loyalty to the enterprise,and promote the sustainable and healthy development of airlines.In this paper,SZ Airline pilots as the research object,according to the incentive mechanism,knowledge workers,core employees and other related concepts and theoretical research,combined with literature research,questionnaire survey and other methods,to study the incentive mechanism of SZ Airline pilots.It is found that the pilot incentive mechanism of SZ Airlines mainly includes unscientific design of performance pay,insufficient and inflexible welfare growth,insufficient recognition of pilot’s work value,low sense of achievement of pilot’s work,lack of work autonomy,single and targeted training content,relatively narrow promotion channel,neglect of pilot’s career,and enterprise culture stimulation There are some problems,such as the limited incentive effect,the lack of corporate culture identity of pilots.The main reasons for the above problems are: the external labor market is not perfect,SZ Airlines has deviation in understanding the professional orientation and characteristics of pilots,the management system of pilots is rigid,the development of the company and pilot development is not organic integration,and the construction of corporate culture is relatively backward.In view of the above problems and the causes of these problems,this paper puts forward the objectives and principles of the pilot incentive mechanism optimization of SZ Airlines,and designs the following optimization schemes from four aspects of salary incentive,work incentive,development incentive and spiritual incentive: improving the basic wage system,raising the level of performance pay,adjusting the subsidy program,optimizing the welfare system,improving the working environment,and so on We should strengthen the work recognition to enhance the sense of achievement,provide appropriate work autonomy,improve the training system,optimize the promotion system,provide scientific career management,strengthen the construction of corporate culture,enhance the sense of cultural identity,and improve the communication system.Finally,this paper puts forward the corresponding measures from the aspects of organization,system,continuous optimization,funds and technology to ensure the implementation of the optimized design scheme and achieve the expected effect. |
