| Pilots are the primary responsible for ensuring flight safety,and their psychological and safety behaviors have the most direct impact on flight safety.Compared with traditional safety behaviors that emphasize strict compliance,safety citizenship behaviors emphasize more conscious and proactive behaviors out of a sense of responsibility,so as to prevent problems before they happen to ensure safety.Therefore,from the perspective of internalized incentives,pilots are encouraged to consciously participate in safety management and spontaneously participate in safety management.Making safety citizenship behaviors has become an important part of pilot safety management.Crew resource management emphasizes the important impact of team interpersonal relationships on pilots’ safety behavior.“Circle” is the most typical and common phenomenon in China’s human society.Whether and how does the differential atmosphere of relationship in team management affect pilots’ behavior? There are no relevant studies yet.Therefore,from the perspective of team relationship,this thesis explores the impact mechanism of team differential atmosphere on pilot safety citizenship behavior,and provides a new management perspective and theoretical basis for actively promoting the construction of civil aviation safety management.This thesis takes Chinese civil aviation pilots as the research object,divides them into "insiders" and "outsiders" for classification and discussion,and discusses the "double-edged" effect of team differential atmosphere on safety citizenship behavior.(1)Firstly,by sorting out the relationship of variables,and based on social exchange theory,social cognition theory and self-classification theory,the mediator variable insider identity cognition and the moderator variable safety culture are introduced,and research hypotheses are proposed to construct a theoretical model.(2)Then use domestic and foreign mature scales to design questionnaires and conduct questionnaire surveys.Using SPSS26.0 and AMOS24.0 software for reliability,validity and aggregation tests,and stepwise regression and Bootstrap method for hypothesis testing,the following results were verified:(1)Team differential atmosphere significantly positively affects the identity cognition of pilots in the circle and the safety citizenship behavior has a significant negative impact on insider identity cognition and safety citizenship behavior of pilots outside the circle;(2)Insider identity cognition partly mediates the relationship between team differential atmosphere and safety citizenship behavior;(3)Safety culture strengthens the impact of team differential atmosphere on the the positive effect of insider identity cognition of pilots in the circle;safety culture weakens the negative effect of team differential atmosphere on the insider identity cognition of pilots outside the circle;safety culture regulates the intermediary role of insider identity cognition in the relationship between team poor order atmosphere and safe citizenship behavior.(3)Finally,based on the research conclusions,this thesis puts forward management suggestions from the team and individual levels to stimulate pilots’ safety citizenship behavior,such as reducing the negative impact of team differential atmosphere,cultivating a safety culture,strengthening managers’ management capabilities,and improving pilots’ personal qualities. |
