In recent years,the advertising media industry has been thriving.In the Yangtze River Delta region,in order to meet the increasingly personalized needs of customers,advertising and media companies continue to expand their business and develop a series of services,including cultural and creative product design,video production,event execution,cultural tourism planning,etc.The content has far exceeded the service category of the traditional advertising media companies,also known as new advertising media companies.Because of their high individuality,strong overall planning ability,and wide range of services,this new type of advertising media company can quickly expand the market and obtain better profits in the initial stage.However,with the continuous development of the enterprise,especially the salary management cannot keep up with development,resulting in low sense of belonging,weak enthusiasm and poor sense of responsibility among employees which affect the sustainable and healthy development of the enterprise.The situation is very common among such enterprises in the Yangtze River delta region.Delta WX Company is a small enterprise in the new advertising media industry in the initial stage,located in the hinterland of Hangzhou Bay.It mainly provides a series of services such as brand marketing,public relations,interactive communication,micro-film production,game development,and cultural circuit design for local large and medium-sized enterprises and government departments.The company is a business model of a new type of small advertising media company,but there are many problems in salary management.The team is extremely unstable,which affects the development and growth of the company and its operating efficiency.This is representative among similar companies in the Yangtze River Delta region.On the basis of comprehensively combing the relevant theories of salary,the author started to diagnose the salary management problems of WX Company.Through the company's financial indicators,comparison with other advertising media companies,salary satisfaction surveys,etc.,it is found that the per capital net profit of WX company has been declining year after year,and the company is overwhelmed.The reason for this phenomenon is that WX company salary incentives have insufficient orientation,incomplete salary guarantee strategy,which are the basis for salary optimization.Later,the author also studied the constraints of WX company salary optimization as a supplement to the optimization basis.On this basis,the author combines the characteristics of small advertising media companies in the initial stage,uses two-factor theory,and analyzes the work situation,job evaluation,organizational structure and salary structure adjustments to determine the security of fixed wages,benefits,and non-economic compensation.Salary,as well as incentive salaries such as commission salary,performance salary,reward salary,promotion and promotion strategy are optimized.Finally,the operation guarantee for the optimization reform of WX's salary management plan is proposed,including organizational guarantee,trial operation guarantee,and system guarantee to ensure the smooth operation of the optimization plan.The research on optimization of WX's salary management plan can bring reference to small enterprises in the same industry and the Yangtze River Delta at the start-up stage,help activate human capital production factors,better attract talents,retain talents,and make good use of talents.Therefore,there is a certain practical significance about the research of the subject.In addition,the current domestic research on salary management tends to be large enterprises,and little attention is paid to medium,small and micro enterprises.There is a lack of research on salary management in small enterprises at the start-up stage using salary management theory,especially the two-factor theory,and the salary is also not applied to small enterprises in the early stage of the new advertising media industry.Therefore,the author selects WX new advertising media company,a small enterprise in the start-up period,to conduct salary research,which has strong significance.
