| The relationship between team goal orientation and project performance is an important topic in current organizational behavior research.Previous studies have made a great deal of discussion on the factors affecting work performance,involving the antecedent,mediating,moderating and outcome variables of project performance,and so on.However,these studies lack a closed-loop study of a single industry,and even lack the consideration of many factors in actual project management practices,such as the direct effect of project manager as the "leader" on project performance,and the impact of work feedback on project performance,etc.Based on the past research,this study examined the influence of team goal orientation on project performance,and explored the mediation role of job feedback as well as the moderating role of project manager’s supervisory style in the relationship between team goal orientation and project performance.Taking the actual practice of a financial software delivery project as the background,the research investigated 122 members participating in the project using structured questionnaire and a method of subresearch(project member plus project manager).In the data analysis,multiple statistical methods such as confirmatory factor analysis,correlation analysis,and mediation and moderation effect testing were used to prove hypothesis of the experiment.Our research conclusions are as follows:(1)Team goal orientation can well predict the performance of the team project.More specifically,the higher the team learning goal orientation are,the higher the level of project performance will be.So is the performance approach goal orientation.However,the higher team performance avoidance goal orientation is,the lower the project performance level will be.(2)The effect of team goal orientation on the project performance is mediated by work feedback.Team learning goal orientation and performance approach goal orientation will promote the team’s work feedback,while team performance avoiding goal orientation will block work feedback.The more efficient the work feedback,the higher the project performance;The poorer the feedback,the lower the project performance.(3)Project manager’s supportive supervisory style has a significant positive impact on project performance.(4)The project manager-supported supervision style plays a moderating role.Under a highly-supported supervision style,team learning goal orientation and performance close to goal orientation have a stronger predictive effect on project performance. |
