At present,the popularity of mobile 5G technology makes the era of Internet of things is imminent,and the development of communication technology has produced a series of changes in work and life style.With the popularity of communication technology in the office,modern enterprises have become a super connected workplace.It has become a normal work task for employees to participate in work-related electronic communication after hours.The invasion and intervention of individual work and life aggravate a series of negative effects such as individual emotional exhaustion and turnover intention,and then affect the work performance and organization development.Therefore,it is very important for the long-term development of the organization to explore the internal transmission mechanism of non working time work-related electronic communication to employees' work attitude and behavior,and to establish effective management strategies.Previous studies mostly focused on the hidden work pressure caused by work-related electronic communication after hours.However,with the blessing of electronic communication technology in the information society,the language elements carried by electronic communication in the process of information transmission can also have an important impact on employees' work performance.Work engagement refers to the active working state of employees in the organization,which represents a high level of organizational productivity.Therefore,this study will comprehensively consider the linguistic and non-verbal elements of electronic communication,and explore how to stimulate employees' work engagement respectively.Based on the job requirement resource model and social exchange theory,this paper introduces psychological attachment and psychological detachment to explain the psychological effects of verbal and nonverbal elements of work-related electronic communication on employees' work engagement after hours,and constructs a dual path research model.In this study,236 valid samples were selected,and the data of sample provinces,industries,age,education level showed that the distribution was reasonable and uniform.In the process of empirical analysis,we mainly use spss25.0and amos25.0 to analyze and process the sample data.The results show that there is a double-edged sword effect of non working time work-related electronic communication on employees' work engagement,that is,the language element emotional tone has a positive impact on work engagement,which depends on the positive mediating effect of psychological attachment,and the non language element time required This process depends on the negative mediating effect of psychological disengagement.Based on the two paths of positive promotion and negative inhibition,this study confirmed that there is a double-edged sword effect of non working time work-related electronic communication on employees' work engagement.In terms of theoretical contribution,it not only breaks through the limitations of previous studies on the single linear impact of electronic communication,but also constructs the double-edged sword effect on work engagement from different paths.It is also different from previous studies on the "quantity" of electronic communication,and includes the "content nature" in the process of information communication.In terms of management enlightenment,modern organizations can establish non working time salary management system by means of prohibition or research,reasonably control non working time electronic communication events,reduce the aftereffect of electronic communication,and actively show humanistic care to strengthen employees' emotional attachment to the organization.
