In recent years,with the continuous promotion of the reform of the medical and health industry and the rapid development of the medical market,the competition in the domestic medical industry is becoming increasingly fierce.As a knowledge intensive industry,the core competitiveness of hospital is talents.At present,public hospitals are generally facing a serious brain drain problem,which seriously weakens the comprehensive competitiveness of hospitals.How to retain talents and ensure the healthy and stable development of hospitals has become an urgent problem for major hospitals.In this thesis,a prefecture level public hospital(Hospital A of BZ city)as the research object,combined with relevant theoretical concepts,in-depth explore the current situation of brain drain in public hospitals.Through interview and questionnaire survey,this thesis finds out the main influencing factors of brain drain in a hospital,and puts forward corresponding solutions and suggestions,aiming to provide reference for hospital managers in human resource management decision-making.The research process of this thesis mainly uses the methods of literature analysis,social investigation and case analysis.First of all,through the introduction of the research background and the significance of the topic,it puts forward the problem of brain drain in public hospitals.Secondly,it briefly introduces the concepts related to brain drain,expounds the harm of brain drain to the organization,and introduces the relevant theories and models used in this thesis,such as Maslow's demand theory,Herzberg's two factor theory,Adams' equity theory and price Mueller(2000)turnover model.Then it introduces the current situation of brain drain in a hospital,and explores the impact of brain drain on the hospital by analyzing the structure of brain drain in a hospital.Then,we design a questionnaire to investigate the turnover intention of employees through questionnaires and telephone interviews.Through the statistical analysis of the survey data,we construct the cause model of brain drain in a hospital,and classify it according to different influencing factors,and summarize the reasons for brain drain in different positions.Finally,using the knowledge of organizational behavior and human resource management,this thesis puts forward the countermeasures and suggestions from the aspects of development planning,salary system,incentive mechanism,hospital culture and crisis management.
