The uneven distribution of medical resources,a few large cities have a large number of high-quality medical resources,and those small and medium-sized cities and rural areas that have greater demand for medical services have relatively lack of high-quality medical resources,which is the main reason for the current "difficult medical treatment" of Chinese communities.one of the reasons.As the backbone of the medical industry,prefecture-level hospitals have unshirkable responsibilities in alleviating the difficulty of seeing a doctor.Affected by various factors such as the city’s economic level,talent development space and treatment,it is difficult for the quantity and quality of medical resources in small and medium-sized cities to compete with large cities.On the one hand,some outstanding medical university graduates are reluctant to work in small and medium-sized city hospitals.It is difficult for quality talents to be effectively supplied or supplemented.On the other hand,a large number of small and medium-sized city medical service institutions have lost a lot of excellent medical technicians,which directly affects the market competitiveness of small and medium-sized city medical service institutions,especially public hospitals.The city’s talent competitiveness and overall strength have an indirect impact.This thesis analyzes the characteristics and trends of the loss of people in Dandong Public Hospital based on gender,age,education,job title,and post structure based on full investigation and literature research based on the situation of brain drain in Dandong Public Hospital of Liaoning Province.Interviews with personnel in charge of health administration,managers of hospital personnel departments,and separated staff in the hospital department deeply explored and discussed the causes of brain drain in public hospitals.The study found that in recent years,the loss of medical technicians in public hospitals in Dandong city has generally been on the rise.The year with the largest loss was in 2014.After 2015,there was a certain drop in the rate,but the overall loss trend is still rising;Dandong City Public The loss of talents in hospitals has the following characteristics in structure:first,women lose slightly more than men,which is related to the high intensity of work and pressure in the medical industry,causing women to miss their homes;second,the most lost talents under 35 and those over 46 The loss has been on the rise in recent years.The study found that the loss of talents under the age of 35 is mainly related to the imperfect talent training system,unfair salary system and limited development platform in hospitals.Related;Third,the undergraduate degree has the most talents lost,and the graduates have fewer talents,which has a lot to do with the introduction of fewer graduate talents.Fourth,the middle-level titles and assistants and the following talents flow out the most,which is occupied by young medical staff.The main reason for the loss is the fifth.The main reason for the loss of talents is professional and technical personnel.Because medical staff rely on technology to eat,the social demand is also large,and the cost of leaving the job is low,so it is relatively easy to leave.Sixth,the way of brain drain It is because of resignation,because some talents changed their jobs due to the conflict between doctors and patients and the pressure.There are many reasons for the loss of talent in public hospitals,including:unscientific and unfair salary system,unreasonable evaluation system and promotion channel,unscientific performance management system,insufficient investment in personnel training,poor economic environment,and social doctor-patient relationship Tension and increased competition in private hospitals.In view of the above problems and reasons,this article puts forward specific countermeasures and suggestions from the perspectives of strengthening salary and evaluation incentives,strengthening talent training,strengthening the cultural construction of public hospitals,accelerating the reform of the professional title system,and giving the government greater autonomy.
