Objective:To master the experience and deficiencies of performance appraisal in gastrointestinal surgery of Z Hospital through relevant theoretical research on performance appraisal.To establish a set of individual performance appraisal system of physicians that is suitable for the situation of the department,so as to enrich the contents of individual performance appraisal of clinicians.To explore the performance assessment mode and method more suitable for this department,so as to provide reference for the individual performance assessment of doctors in tertiary public hospitals.Methods:?1?Literature research method:CNKI,Weipu,Wanfang and other databases were used,and literature related to physician performance assessment was consulted and analyzed to clarify the connotation and status quo of physician performance assessment;?2?Case study:Through an empirical study of gastrointestinal surgery in Z hospital,the status quo of performance assessment of clinicians in third-level public hospitals in China was understood,and the experience and deficiencies were summarized.?3?Delphi method:Based on the results of literature research and combined with the performance assessment policies of the national tertiary public hospitals,relevant suggestions were put forward to improve the work quality and enthusiasm of clinicians and promote the improvement of medical quality and hospital management of this department,so as to further promote the implementation of national policies.Results:?1?After two rounds of letter consultation,an individual performance assessment indicator system for surgeons was finally established,including 5 first-level indicators,12 second-level indicators and 28 third-level indicators.?2?The effective recovery rates of the two rounds of questionnaires are 95%and 100%?>70%?respectively,indicating that experts attached great importance to this letter inquiry.Most of the experts in the two rounds had master's degree or above,over50 years old,and worked for more than 20 years.The mean value of authority coefficient was 0.886 and 0.894,which was higher than 0.7,indicating a high degree of experts'authority and reliable results.The coordination coefficient was 0.221 and 0.205(??17?=103.182,p<0.01).Internal consistency reliability:reliability coefficient?0.863?and importance coefficient?0.875?showed high reliability.The mean value of the three-level index S-CVI/Ave was 0.95?>0.9?,and the content validity index was ideal.Conclusion:Taking gastrointestinal surgery of Z Hospital as an example,this study constructed the individual performance evaluation index system of physicians in the gastroenterology department of tertiary public hospital,which was scientific and provided basis for the evaluation of clinicians,enriched the connotation of performance evaluation,and promoted the improvement of performance results of gastrointestinal surgery.
