Study the influence of Chinese culture(the Chinese cultural concept in this paper refers exclusively to Chinese traditional culture)on organizational behavior.Leadership style and job performance has always been concentrated in the organizational behavior research,but the previous research focused on the enterprise and the school,rare study of nurses in the hospital,and no more scholars study of the characteristics of hospital organizational behavior under the background of Chinese culture.Currently,healthy China construction,health care system reform and health industry development,which are study organizational behavior from the view of economic interests or public welfare.At present,with the high turnover rate,younger of age and the high proportion of contract nurses,the nursing team is in a very unstable state,and it is necessary to study the head nurses’leadership style from the cultural perspective and adopt the cultural style to be a managerial role.How to use cultural perception to improve nurses’ organizational commitment,build harmonious nursing work environment and atmosphere,improve the nurse loyalty to the organization and identity,play the initiative and enthusiasm of the job maximumly.With the organization management of the cultural connotation,not only to retain the talents,but also to improve their confidence,with a sense of social value,so as to improve job performance and ensure the care quality.These cultural management issues are increasingly concerned by the hospital,becoming the nursing managers facing significant challenges and urgent problems,which led to the motivation of this study.Despite the study on nurses’ leadership style influence nurses’job performance,currently there is no scholars from the perspective of Chinese culture background,the introduction of cultural cognition of nurses’organizational commitment as a intervening variable,explore the influence of culture on the head nurses’ leadership style and their job performance.The coupling of distributed cognition on interpersonal relationship will be explored from cognitive science paradigm.Under the guidance of the theory of full-range leadership theory,this paper establishes the formation of cultural cognition in the organizational system and the influence model of head nurses’ leadership style on nurses’ job performance through motivation and social exchange.The empirical analysis reveals the "black box"of head nurses’ leadership style on nurses’ job performance and proposes the suggestions to improve the management of nursing human resources.The four research methods used in the study are as follows.①Literature research.The research progress of leadership style,organizational commitment and job performance at home and abroad will be systematically analyzed.The background of this research is put forward,and the problems to be solved are pointed out.On the basis of summarizing the literature,this paper makes clear the connotation of leadership style,organizational commitment and job performance,and determines the measurement indicators and puts forward the research model on the theory of related disciplines in the actual situation of our country.②Questionnaire survey.Maturity scales in the field of nursing are applied and revised with reliability,validity and factor analysis.So the questionnaire will be localized.Totally 500 staff nurses from hospitals in the Medical Association are investigated with the questionnaire.The data is collected and analyzed to test the theoretical model through empirical research.③Statistical analysis.Data of the questionnaire is dealt with the reliability and validity analysis,descriptive statistical analysis,correlation and regression analysis and SEM(structural equation model).Then the characteristics are described.The correlation between variables is explored with regression analysis,and then the mediating effect is tested with structural equation model again.Data from samples are analyzed through the software of EpiData3.1,SPSS19.0 and Amos21.0.④Comparative analysis.The different theoretical assumptions and perspectives will be compared.And the results of this study will be compared to those of previous studies.Finally,the results will be analyzed and explained.The results of the study are as follows.①There are mainly two types of leadership styles in the West:transaction and transformation type.In the Chinese hospital organization,the transformational leadership style is similar to the connotation of Chinese culture,so the dimension score for transitional leadership style in head nurses’ leadership style is the highest.In the Chinese cultural environment,the leadership charm will be recognized and emulated,head nurses’ great moral standards and behavior will be subordinate respect and trust,to give nurses a sense of mission,the formation of nurses on the hospital organization has a very strong organizational identity and sense of belonging,the ability to remain in the organization has a strong sense of obligation,so the dimension score for normative commitment in nurses’ organizational commitment is the highest,and the dimension score for leadership in nurses’ job performance is the highest.②Leadership appeal is the powerful force of head nurses’ cultural beliefs and emotional appeal to pool the strength of the nurses in the common cultural cognition,so the transformational leadership style in the cultural cognition,nurses’ job performance and organizational commitment are significantly positive correlation,especially with feelings commitment dimension is the highest,which reflects the higher dependence of nurses on hospital organization,identity and mental input.The survey showed that nurses’ loyalty and hard work to the hospital organization,mainly due to the deep feelings and obligations of the organization,so the nurses’ emotional commitment,ideal commitment,normative commitment dimension and nurses’job performance were significant positive correlation.③The nurses’ loyalty to the organization(organizational commitment)is an important variable,the head nurses’ leadership goal is to nurses’ job performance.Nurses’ organizational commitment plays an significant intermediary role between head nurses’ leadership style and nurses’ job performance.Due to head nurses’ cultural appeal influenced the nurses’ sense of duty to stay in the organization,head nurses’ transformational leadership style had the most significant positive impact on the normative commitment of nurses’ organizational commitment.Head nurses’ transformational leadership style affects nurses’ organizational behavior based on the mediator of the improvement of nurses’organizational sense of belonging.So the influence of nurses’ transformational leadership style on nurses’ job performance is significant,and nurses’ emotional commitment and normative commitment on nurses’ job performance are significant.④The influence of different nurses’ personal attributes on perceived head nurses’ leadership style and nurses’job performance was significant,but the impact on nurses’ organizational commitment was not significant.The reason is not clear,which requires further study in the future.The following conclusions are drawn based on the theoretical and empirical analysis.①Culture background and the backing exerts a subtle influence on the organizational behavior through cognitive.In the background of Chinese culture,it is not suitable to develop the transactional leadership style for Chinese hospital management,but to cultivate the transformational leadership style,nurses’ emotional commitment and normative commitment.②The influence of Chinese traditional culture on organizational behavior is mainly through the role of distributed cognition.Hospital organization should actively apply distributed cognitive theory to nursing management practice focusing on the interaction of individual,environment and humanities,take administrative measures from individual,regional and cultural factors to form a cultural community,form the concept of" nursing work is not the minds of nurses in the individual minds of the operation,but to’cultural creatures’ as the intermediary,the formation of Chinese cultural cognition of the department under the cultural environment,the establishment of head nurses,nurses,doctors and patients with emotional communication between the emotional behavior ".③Carry forward the Chinese advantage and shape the cultural environment to cultivate the head nurses to use the transformational leadership style to manage,encourage the development of head nurses’ transformational leadership style to show leadership charisma and cultural appeal in the work to enhance the nurses to rescue the dying,the implementation of revolutionary humanitarian mission and sense of responsibility,to strengthen nurses self-confidence,reveal the white angels proud,to stimulate their personality,wisdom and courage.④Using Chinese cultural forces to cultivate cultural behavior,to stimulate the organization commitment to form the professional behavior habits.In the hospital management through caring nurses and improving the vision of the belief to stimulate the organizational commitment to form nurses’ professional behavior habits to enhance their job performance is the cultural management of the road.The focus is the use of cultural appeal to get nurses emotional commitment and normative commitment to form a psychological contract,form a sense of identity and a sense of belonging consciously.In this way,the organizational loyalty of nurses can be strengthened continuously and their professional habits can be developed gradually.Then job performance will be improved.
