| The deepening development of economic globalization has not really eliminated the cultural differences between countries and regions.Cross-cultural management is still a core problem that restricts and hinders the survival and development of multinational enterprises.How to carry out appropriate and effective cross-cultural management,solve cultural conflicts,and avoid or reduce the negative impact brought by cultural friction on the operation and development of multinational enterprises has become the key to their success in the competition.On the basis of the existing cross-cultural management theories,this study analyzes the cross-cultural innovation management of Italian D Water Pump Company Qingdao Branch by using case analysis,interview and other research methods.Firstly,the research analyzes the current situation of cross-cultural management in Italian D Water Pump Company Qingdao Branch from the aspects of organizational structure,personnel establishment,authorization level,rules and regulations.Then,with reference to the glacier model,the paper studied and analyzed the main problems existing in the cross-cultural management of Italian D Water Pump Company Qingdao Branch,including: in the aspect of dominance,the problems mainly included the conflicts in the aspects of system and culture,the differences in the understanding of laws and regulations,and the differences in customs and habits.At the looming level,there are differences in values,behaviors and management styles.The hidden problems mainly include the difference of mentalities,the difference between language level and non-language level,the difference of religious beliefs and so on.On this basis,the paper further discusses the causes of the above problems,including: The cause of the " Snow layer" problem is that the company the company did not make clear and unified rules and regulations,did not comprehensively improve the legal awareness of Italian and Chinese employees,and did not have a deep understanding of the customs of Italian and Chinese employees.The cause of the "frozen layer" problem is that the company fails to properly handle the differences in values between Chinese and Italian employees,fails to unify the behaviors of Chinese and Italian employees and fails to formulate the management methods which are suitable for both Chinese and Italian employees.The cause of the problem of "river layer" is that the company fails to consider thedifferences in mentalities between Chinese and Italian employees,fails to properly solve the communication barriers between Chinese and Italian employees and fails to pay attention to the differences in religious beliefs between Chinese and Italian employees.Then,the corresponding countermeasures and suggestions are put forward,and it is believed that Italian D Water Pump Company Qingdao Branch should implement the cross-cultural management innovation strategy: "Snow layer" explicit cultural innovation strategy,"frozen layer" looming cultural innovation strategy and "river layer" implicit cultural innovation strategy.Finally,the implementation of cross-cultural management innovation strategy should also provide certain implementation guarantee,which mainly includes organizational guarantee,institutional guarantee,human resource guarantee and strengthening training.Research results on the one hand can strengthen the enterprise’ internal culture management works,eventually to promote the cross-cultural communication and collaboration between different departments within each subsidiaries as well as branches companies group wise,to optimize the innovation of enterprise cross-cultural management strategy,to improve the core competitiveness of Italian D Water Pump Company Qingdao Branch,help to accelerate the implement company strategic objectives.On the other hand,since the cross-cultural management of Italian D Water Pump Company Qingdao Branch has certain representativeness,the research results can also provide some references for the cross-cultural management of domestic enterprises in related industries. |
