Abstract/Summary:
It is inevitable that resources of multinationals in China will merge with those of the host country in various ways,namely market capital,technological R&D,product development,local labor and service and management mode.During that period,cultural fusion,which goes throughout the process of resource merging,plays a dominant role.With cultural fusion going further,problems appear about cross-cultural conflicts and as a by-product of cultural fusion,they have kept confusing the runners of multinationals.Not properly handled,those problems will pose a threat to the existence and development of the multinationals Therefore,with an emphasis on cultural building and cultural fusion,multinationals have been trying to ease the tension from cross-cultural conflicts and some have made much progress in managing cross-cultural conflicts.While it is required by the characteristic of cross-cultural conflicts that new ideas,new plans should be put forward and new breakthrough made so as to carry the efforts onward in a profound and sustained way.To systematically understand the problems of cross-cultural conflicts,the thesis takes Company B as an example,researches into the management of cross-cultural conflicts in the company using literature analysis,case study,questionnaires and interviews and explores possible effective solutions to the management of cross-cultural conflicts so as to provide a reference to other multinationals in China having similar problems and make them a better drive for the development of local industries.With an overall understanding of the background and significance of the research,the thesis refers to some essential ideas summarized from relevant literature about managing cross-cultural conflicts in enterprises and some research findings about cross-cultural management and cross-cultural communication,and defines some key theories used in the research like cross-cultural management,cross-cultural interaction and cross-cultural communication in addition to exploring the definition and connotation of cross-cultural conflict management.Based on those theories,the thesis presents the current situation of cross-cultural conflict management and the progress made in institutional management,HR management and cultural conflict management in Company B.Meanwhile,the thesis focuses on the problems in communication environment,decision making,democratic participation and discusses possible effects of those problems on marketing,internal management and investment and infrastructure.Then the thesis analyses the reasons for those problems—disharmonious communication environment,unsound internal negotiation mechanism,unsynchronized information adjustment and incomplete management plan before it comes to the four applicable strategies or solutions with a reference to some management modes for cross-cultural conflictsLastly,the thesis proposes that Company B should optimize the communication environment of organizational management,improve the system of cross-cultural negotiation.maintain coordinated management of meaning in an accurate and comprehensive way and perfect the design of management plan.Since cultural conflicts are dynamic,complex and diverse,it is also suggested by the thesis that Company B should adjust its management policy,method and strategies so as to improve management efficiency and ability and achieve sustainable development in the interest of the company,the environment and the society.
