Employee engagement has always been a hot topic in the field of organizational behavior.It is also an important factor that significantly affects the core competitiveness and organizational performance of enterprises.A high level of engagement helps organizations build competitive advantage and improve competitiveness.As the most concerned material reward,salary is still an effective means to motivate employees.Excessive internal salary gap reduces the production efficiency of enterprises,weakens the incentive role of compensation itself,and is not conducive to the formation of a good atmosphere for enterprises.At present,most studies on the impact of salary gap on employees' work behavior are carried out by foreign scholars in the West,while whether existing empirical studies are valid in Chinese cultural context also needs further study.Therefore,it is of great theoretical and practical significance to study the influence mechanism of internal salary gap on employees' psychology,work attitude and work behavior.Based on the theory of equity and the theory of relative exploitation,this paper takes ordinary employees as the survey objects.On the basis of the questionnaire survey data,SPSS23.0 and Mplus7.4 statistical software are selected,and regression analysis and Bootstrap statistical analysis methods are used to test the theoretical model and research hypothesis of this paper.This paper analyzes the effect of salary gap on employee engagement and the mediating effect of employee psychological condition,and investigates the moderating effect of balance reciprocity in the above influences.The empirical results of data analysis show that the salary gap negatively affects employee engagement;The salary gap negatively affects the psychological conditions of employees.Psychological security,psychological significance and psychological availability of employees play an intermediary role in the relationship between internal pay gap and employee engagement.Balance reciprocity plays a positive regulating role between psychological security and employee engagement.Balance reciprocity plays a positive role in regulating psychological significance and employee engagement.Finally,this paper discusses the empirical results,and discusses the theoreticalcontribution and management implications of this study.Under the specific cultural background of Our country,this study discusses the mechanism of salary gap on employee engagement and deepens the influencing mechanism of salary gap.It greatly enriches the theoretical research on equilibrium reciprocity as a regulating variable.
