The competition among enterprises in today ' s society is more dependent on the development of new technologies or new products that others have not followed up.However,China ' s R&D performance has a lot of promotion space compared with developed countries,and many industries are still in the middle and low position of the global industrial value layer.And the task of R&D team is complex and risky,and the work process has a great challenge.How to develop and combine the wisdom of R&D personnel in R&D process can play a key role in the realization of high performance.Based on the theory of social exchange and the theory of team effectiveness,this paper discusses the influence of trust among R&D team members on their performance through theoretical analysis and empirical test,and constructs an intermediary effect model from the perspective of emotion and cognition.The main contents of this paper are as follows: to study the influence of trust among R&D team members on their performance,to study whether team cohesion plays an intermediary role in the influence of trust among members on team performance from an emotional perspective;This paper studies whether team psychological security plays an intermediary role in the influence of trust among members on team performance from a cognitive perspective.This paper collects 243 staff members and 48 direct leadership survey data from 48 R&D teams.The statistical software SPSS 22.0 and LISREL8.70 were used to process the data,and data aggregation,descriptive statistical analysis,reliability analysis,validity analysis,correlation analysis and hierarchical regression analysis were done.The results show that each dimension of trust among team members has a direct positive effect on their performance,and team cohesion plays a part of intermediary role between trust and performance.The mediating role of interpersonal cohesion between its members' trust and team innovation has not been verified;team psychological security plays an intermediary role between their members' trust and performance.It is basically consistent with the hypothesis of his article.Combined practice analysis,R&D team members were able to trust the people working in the work environment,or form a good emotional relationship,those can improve the tightness of the team,and make team member finish team task more efficiently in more harmonious work environment.This kind of trust relationship can also improve the psychological security of the whole team effectively,the staff can be more enthusiastic,more creative to solve the problem,improve the overall performance of the team.This study can not only enrich the relevant research in the field of four variables,broaden the research field of emerging status,but also can give the managers of R&D team the following suggestions in the actual management: Cultivate trust among team members;strengthen team cohesion;pay attention to team psychological security.
