The external competition faced by the organization is becoming increasingly fierce.Organizations must rely on continuous innovation of employees to develop their own core competitive advantages.Leaders are important factors influencing employees' innovative behaviors.The top-down hierarchical leadership style in the traditional sense has made it difficult to promote employee innovation behavior.The positive influence of servant leadership on employees' attitudes and behaviors has become a popular research topic for scholars at home and abroad.Therefore,it is of great theoretical and practical significance to deeply study the influence mechanism of servant leadership on employee innovation behaviors in China.In order to explore the influence mechanism of servant leadership on employee innovation behavior,this paper takes social exchange theory,feedback-seeking motivation theory and social learning theory as the theoretical basis,and proposes research hypotheses and theoretical models based on existing research results.It analyzes the mediating role of employees' feedback seeking behavior and the moderator role of learning goal orientation.The employees of Shenzhen,Wuhan and Shanghai are the research objects.A total of 264 valid questionnaires were retrieved,and SPSS22.0 and Mplus7.4 were used to explore the interrelationships between the variables.The study draws the following conclusion.First,servant leadership is positively related to employee innovation behavior;Second,Servant leadership is significantly and positively related to employee feedback seeking behavior;Third,Feedback seeking is significantly and positively related to employee innovation behavior;Fourth,Feedback seeking play a mediating role between servant leadership and employee innovation behavior,that is,servant leadership also seek to have an indirect impact on employee innovation behavior;Fifth,Learning goal orientation has played a negative role on the influence of servant leadership to employee innovation behavior;Sixth,Learning goal orientation has played a negative role on the influence of servant leadership to employee feedback seeking,and servant leadership has a greater impact on feedback seeking of employees with low learning goals.Seventh,Learning goal orientation has played a negative role on the influence of servant leadership to employee innovation behavior,and this negative moderator role is played through the mediator variable feedback seeking.The main innovations of this paper are as follows: First,The research model of this paper is somewhat innovative,This model introduces feedback seeking as a mediating variable in the influence mechanism of servant leadership on employee innovation behavior,and introduces learning goal orientation as a moderator variable to construct a Mediated-Moderating effect model.Second,Through empirical analysis,this paper verifies servant leadership has a significant positive impact on employee feedback seeking behavior in China,which is basically consistent with the research conclusions of foreign scholars in Western developed countries,indicating that the positive influence of servant leadership on employee feedback seeking behavior can cross Chinese and Western cultures.In addition,through quantitative analysis,this paper finds that servant leadership have greater impact on feedback seeking and innovation behaviors of employees with low learning goals.This is contrary to the viewpoints put forward by qualitative analysis,and the conclusion are somewhat innovative.
