In the 21 st century,talents play an increasingly important role in the development of enterprises,and even determine the length and height of enterprise development.With the increasing importance of talents,the competition among large enterprises for talents is becoming increasingly fierce.How to attract and retain excellent talents that suitable for the development of enterprises has become an urgent problem for every company.Competency model has been gradually accepted and recognized by enterprises since it was put forward by Harvard professor David McClelland in 1973.In the practice process of many enterprises,competency model has made great contributions to attracting and cultivating talents for enterprises.Based on a large number of literature materials,this paper collects and studies the origin,development and theoretical improvement of the competency model at home and abroad,and fully understands the development theory of the competency model.This paper takes LY company,where the author works,as an example,conducts investigation and analysis on the currently Staff and the R&D personnel who have participated in the interview for the R&D position of LY company,and summarizes the existing problems of R&D personnel in LY company.This paper obtained the 14 competency factors of R&D personnel of LY company,combining relevant literature research,through the key event interview method and questionnaire method,respectively from the subjective and objective aspects,Through scientific data analysis method,four main dimensionality of R&D personnel of LY company were extracted from 14 competency factors:Self-management ability,leadership and collaboration ability,communication and thinking ability,learning and development ability.After the test of reliability,the competency model of the R&D staff of LY company was finally drawn,and the competency model was elaborated in detail.This paper is mainly divided into five parts.The first part will introduce problem-posing and innovation points of this paper.The second part summarizes the relevant theoretical concepts of this paper;The third part mainly introduces the status quo and existing problems of LY company and its R&D personmel,and analyzes the problems to find out the causes of the problems.The fourth part is the research on the competency factors of R&D personnel of LY company through the method of key event interview and questionnaire survey and competency model drawing.The fifth part is mainly analyze the competency model and application of the competency model.The last part is the conclusion of this paper and the deficiencies in the research process and the outlook for the future.
