China's economy is transferring from old kinetic energy to new kinetic energy.Transformation generally exists in industries,and enterprises.But for resource-based industries and resource-based enterprises,it is more difficult to face the problem of transformation.ZK Company is a large-scale state-owned coal enterprise facing the social background of the transformation from new to old kinetic energy,as well as facing the particularity of resource-based enterprises and the impact of market economy and the current situation of unbalanced industrial structure.It has been constantly reforming to meet the needs of development.In recent years,ZK Company has taken the old and new kinetic energy as the strategic orientation to seek self-breakthrough and improve its core competitiveness,so as to achieve long-term development.However,in the process of reformation,the incentive mechanism of ZK Company can not effectively motivate employees,stimulate their work enthusiasm and innovation.So its implementation process of new and old kinetic energy conversion is impeded.Firstly,the content and research theory of incentive mechanism was introduced,and the content-based incentive theory(including Maslow's hierarchy of demand theory,two-factor theory,achievement needs theory and ERG theory),process-based incentive theory(including goal setting theory,fairness theory and reinforcement theory)and comprehensive incentive theory were reviewed.Secondly,the current situation of incentive mechanism of ZK Company under the background of new and old kinetic energy conversion was analyzed,and its shortcomings were summarized through interviews and questionnaires,following with the deeply analyses of the reasons.Finally,according to the actual transformation of ZK company,and based on the Maslow's hierarchy of needs theory,two-factor theory,fair theory and strengthening theory,the incentive mechanism optimization policies and guarantee measures of ZK company were put forward from the aspects of assessment,welfare,staff training,career planning and so on.Through the application of the optimized incentive mechanism in ZK Company,the work enthusiasm,efficiency and innovation capability of its employees have been improved,and the relationship between employees and their superiors has been ameliorated.These phenomena show that the optimized incentive mechanism is feasible and efficient.
