Aviation manufacturing industry is the national strategic high-tech industry that shoulders the mission of national defense construction and the national economy and social development.Developing aviation manufacturing industry is an important means that leading the advance of scientific and technological,upgrade industries,enhance the comprehensive national strength,and develop national economy.In recent years,aviation manufacturing enterprises develop greatly.With the use of new materials,new processes and new technologies,the aircraft types are going through a growth spurt and the research missions of aviation manufacturing enterprises become arduous.The advanced professional R& D employees shoulder the responsibility of research work,and they are the assurance of maintaining the competitive advantage and realizing the leaping development of aviation manufacturing enterprises.But at present,there is a shortage of available advanced professional R& D employees.What's worse,the current personnel flow frequently and are on various skill sets.Most aviation manufacturing enterprises implement the post performance salary,but this salary system cannot meet the diversified needs of R & D employees,to a certain extent,it will hinder the development of enterprises.Therefore,how to construct an effective salary system that can attract,retain and motivate the R & D employees has become an urgent problem.Dealing with the literature research achievements about the R & D employees incentive mechanism can find that most scholars still draw up the wage system based on the job value and performance value,only a few scholars try to draw up the wage system based on human resources value or EVA,however this wage system is not for specific industries.This dissertation focuses on the aviation manufacturing enterprises,and studies the value creation from the value chain and human resource value chain,building the value evaluation system of R & D employees.This dissertation designs the reward system according to the value evaluation system,EVA and characteristic of different employee.This reward system avoids the one-sidedness of the previous scholars who only consider EVA or only consider the value of human resources.Especially for emerging aviation manufacturing enterprises,the EVA may be negative in the short term,but they will have great value creation potential in the future because of owing higher-value R&D employees.This reward system comprehensively reflects the value contribution of R&D employees,which can play a good incentive effect on the R&D employees.
