The behaviors of the employees in the workplace have a very important impact on the overall performance of enterprises.Especially the negative behaviors will cause serious results to the enterprises and stakeholders.As a kind of typical negative behaviors,counterproductive behavior has become the focus of academic research.Foreign scholars have done a lot of theoretical and empirical researches on counterproductive behavior from different perspectives,while the domestic researches on counterproductive behavior are scarce.Work stressors are one of the most important factors inducing employees’ counterproductive behaviors.But most of the previous researches are restricted by the consideration based on several specific working pressure sources.The relationships between stressors and negative behaviors have been explanined at emotional level.Besides,the psychological level of specific mechanism remains to be confirmed.Based on the theoretical research,this study explores the impact mechanism of stressors on counterproductive behavior from the perspective of the two-dimensional structure of the stressors,provides suggestions to enterprises and organizations.In this study,the questionnaire survey method was used to survey the employees.Questionnaires were distributed to enterprise employees in Shanghai,Hangzhou,Taizhou etc.SPSS 17.0 statistical software was used to analyze the data.The relationships between different attribute stressors and counterproductive behavior were proved through validity analysis,Pearson correlation analysis,variance analysis,regression analysis etc.The results showed that:1.Challenge stressor is negatively correlated with counterproductive behavior;Hindrance stressor is positively correlated with counterproductive behavior.2.Challenge stressor is positively correlated with emotional exhaustion,job satisfaction;Hindrance stressor is negatively correlated with justice perception,job satisfaction.3.Emotional exhaustion is positively correlated with counterproductive behavior;Justice perception,job satisfaction is negatively correlated with counterproductive behavior.4.Emotional exhaustion,job satisfaction has a mediating role between challenge stressor and counterproductive behavior;Emotional exhaustion,justice perception,job satisfaction has a mediating role between hindrance stressor and counterproductive behavior.The results of the above studies are discussed and analyzed.At the end of the article the conclusion and management revelation of this study are introduced,the shortcomings and the future research directions are described.
