In recent years,China's private higher education has made rapid development and become an important part of China's education system.The civilian-run higher education in H province has also made great progress under the overall situation of the country,which plays a great role in the development of social economy and the revitalization of culture and education.However,as the main driving force of social development,the talents,especially the teachers in colleges and universities are flowing in large quantities,and the teachers in some private colleges and universities are flowing and losing rapidly,which has to be said to be a serious problem restricting the development.Therefore,it is very important to find out the real reason of the loss of teachers in this type of schools and put forward corresponding countermeasures and suggestions.This study takes 12 private universities as the research object,mainly uses the need hierarchy theory and the social mobility theory to carry on the new examination and the ponder.By using the methods of literature analysis,in-depth interview and questionnaire survey,this paper analyzes and explores the current situation,characteristics,trend and influencing factors of teacher drain,and tries to find the corresponding countermeasures to solve this problem.The research mainly uses interviews and questionnaires to conduct surveys.Supplemented by interviews with students and graduates,the in-depth interviews with teachers and middle and senior leaders with and without mobile experience are carried on through three-dimensional questionnaire designed on the factors affecting the loss of teachers in private undergraduate colleges.Through the investigation of the status quo of the loss of teachers in private universities in H province,this paper finds out the characteristics and trends of the loss of teachers,and then sorts out and explores the causes of the loss.Through investigation,it is found that there is a certain relationship between the occurrence of teachers' loss behavior and the satisfaction of teachers' inner needs.From the inside,it shows that the inner needs cannot be satisfied,and from the outside,it shows a flowing state,which is in line with both the hierarchy theory of needs and the theory of social mobility and stratification.Based on the analysis of the society,school and individual factors affecting the loss of teachers,the following three countermeasures are put forward: First,to solve this problem from the perspective of concept and system by further improving the social status of the teachers of private colleges and universities,perfecting the existing policies and regulations,establishing the mechanism of registration alliance and developing a reasonable flowing concept;Second,the school satisfies the psychological needs of the teachers by renewing the management idea and perfecting the management system,and reduces the unnecessary loss.Third,the teachers satisfy their personal needs by making clear their own position and improving their learning ability,to achieve a reasonable flow of teachers in private colleges and universities. |
