| In this paper,9 experts were interviewed by the method of qualitative and quantitative analysis and behavioral event analysis,and their opinions were consulted.Taking children's tennis coaches as the object of investigation,the author used exploratory factor analysis to explore the basic dimensions of their competency characteristics and verified the results of the investigation by citing two scales,the evaluation scale of the competency characteristics of coaches and the questionnaire of the job performance structure of professional sports coaches in China.On this basis,the relationship between the competency characteristics and performance was tested,and the differences in each dimension of the competency characteristics of children's tennis coaches with different individual characteristics were statistically analyzed.Finally,the correlation analysis and structural equation model are used to analyze the degree of correlation between the competency characteristics and work performance of children's tennis coaches.The results are as follows:(1)The competency dimensions of children's tennis coaches are innovation,authority,attention to details and problem solving,and the work performance dimensions are task performance,development performance and counterproductive performance.(2)The results of variance analysis show that the competency characteristics of children's tennis coaches are significantly different in terms of grade,working time,educational background and gender.(3)Correlation analysis shows that the competency characteristics of children's tennis coaches are significantly correlated with job performance,which can effectively distinguish the excellent and ordinary performance of children's tennis coaches.Through the parameter estimation and fitting test of the model of competency characteristics of children's tennis coaches,it is further shown that the four dimensions of competency characteristics have a significant moderating effect on job performance.The results show that "innovation" and "attention to details"have the greatest influence on "development performance",while "authority" and "problem solving" have the greatest influence on "task performance".The conclusions of this paper are as follows:(1)The competency characteristics and work performance model of children's tennis coaches are composed of 12 elements,and the reliability and validity of the model are proved to be good.(2)There are significant differences in the competency characteristics of different human resource management levels of children's tennis coaches in each dimension,among which "work time" has a significant impact on the "problem solving" dimension.Therefore,coaches with long working hours should be selected,because their rich experience is more conducive to improving the overall competency level.(3)The competency characteristics of children's tennis coaches are based on work performance,which can be distinguished between high and low performance.In the"development performance" dimension,the most influential competency characteristic is"attention to detail".Therefore,the young tennis coaches should strengthen the cultivation of "attention to detail" ability to promote the future development.In the "task performance" dimension,the most influential competency characteristic is "problem solving".Therefore,emphasis should be placed on training children's tennis coaches to"solve problems" in order to complete tasks more efficiently and improve performance.Suggestions:club managers should change their ideas,combine the characteristics of childrenrs tennis coaches,incorporate their competency characteristics into human resource management in recruitment,and select the competency characteristics to improve work performance.Children's tennis coaches should integrate relevant work according to the company's strategic objectives and their own competency characteristics,and give full play to their competency advantages so as to better integrate into the company culture. |
