With the continuous reform of China's social management system and the rapid development of the market economy,in the past,the social management,social services and social security functions undertaken by the government,enterprises and institutions have gradually transferred to the community,which has become the foothold of many basic social affairs,and the community workers have become increasingly large.In this form,the existing talent management system for community workers is increasingly incompatible with the requirements of current development.To stimulate the enthusiasm and motivation of community workers in community construction,a construction of high-quality professional community worker team,to promote the construction of community and the development of the society,this study introduces the concept of competence characteristics to the construction of community worker team,through the establishment of community worker competencies model,to investigate the relationship between the community worker competencies and work performance,make the community worker team construction has the scientific nature and operability.Based on the analysis of previous scholars' views,the competency model of community workers is preliminarily constructed.Subsequently,10 community workers were interviewed in depth using the behavioral event interview method,the interview data were encoded by content analysis method,the original ideas were modified appropriately,and the questionnaire was designed.After the questionnaire test and revision,266 valid questionnaires were distributed in chengdu communities.This study USES SPSS exploratory factor analysis,regression analysis and other methods to analyze and process data.Through empirical research,this paper draw the following conclusions:(1)community worker competencies model consists of three dimensions,six elements,professional ability dimension includes two basic elements of knowledge reserves and language expression,professional dimensions including compressive factor,professional spirit including unity mobilization,service oriented and innovative thinking three elements.(2)there is a significant correlation between competency factors and individual performance,but different factors have different impact dimensions on individual performance.Language expression,service orientation,innovative thinking and anti-pressure ability have significant influence on task performance dimension of individual performance,while solidarity mobilization and knowledge reserve have no significant influence on task performance dimension of individual performance.Solidarity mobilization and service orientation have significant influence on the peripheral performance dimension of individual performance,while language expression,innovative thinking,knowledge reserve and ability to withstand pressure have no significant influence on the peripheral performance of individual performance.(3)there is a significant correlation between competency factors and community performance,but different factors have different impact dimensions on community performance.Solidarity mobilization and innovative thinking have significant influence on the dimension of community service performance in community performance,while language expression,service orientation,knowledge reserve and ability to work under pressure have no significant influence on the dimension of community service performance in community performance.Solidarity mobilization,service orientation and innovative thinking have significant influence on residents' identity performance in community performance,while language expression,knowledge reserve and pressure-resistant ability have no significant influence on residents' identity performance in community performance.On the basis of the existing conclusions,based on the current situation of community management,this study puts forward the following Suggestions :(1)improve the recruitment and introduction mechanism of community workers.Based on the competency model of community workers,a basic recruitment system for community workers is developed.(2)strengthen the training of community workers.The training should be targeted,practical and covering a wide range,with competency elements and post characteristics as the main elements and training demand assessment as the supplement.(3)improve the performance appraisal system,incorporate competency features into the performance appraisal standard,and promote the performance appraisal of community workers.Finally,the conclusions of this study are summarized,the deficiencies and future research prospects in the whole research process are reflected.
