In recent years,driven by external environment,industry environment challenges and their own environmental needs,public hospitals in China have put forward greater challenges in improving their comprehensive strength.Whether public hospitals can maintain sound development in the increasingly fierce competition wave,the construction of talent team is the key.The doctor team is the core resource of the hospital,which is directly related to the improvement of the overall efficiency and core competitiveness of the hospital.Hospital leaders should quickly integrate staff incentive work into the overall strategic deployment plan of the organization,build a scientific and reasonable incentive mechanism,carefully analyze the needs of doctors in different stages and levels of public hospitals,and take timely measures to meet them.Only in this way,can we maximize the work potential and motivation of doctors in public hospitals,and then promote the comprehensive strength of hospitals.Because doctors in public hospitals belong to the category of "knowledge workers",they have the characteristics of high comprehensive quality,high level of demand,high professional responsibility,high moral quality and great willingness to flow.Public hospitals should fully combine the professional characteristics and typical personality characteristics of doctors in public hospitals,formulate targeted incentive strategies,so as to give full play to the subjective initiative of doctors in public hospitals,and improve the comprehensive strength and core competitiveness of public hospitals.In terms of research theory,based on the two factor theory,this paper discusses the incentive problem of doctors in public hospitals,which can provide ideas for the study of incentive factors affecting doctors in public hospitals in different degrees;provide optimization countermeasures for improving the enthusiasm of doctors in public hospitals and provide guidance for improving the incentive scheme of doctors in public hospitals.Based on the two factor theory,this paper extracts and classifies the incentive factors which are suitable for doctors in public hospitals.The dimensions of health care factors include 9items,such as hospital policies and management methods,doctor-patient relationship,etc.,and the dimensions of incentive factors include 9 items,such as promotion and development,work tasks,etc.Based on this,a questionnaire was designed to investigate the effect of incentive implementation of doctors in public hospitals,and a two factor theoretical perspective of incentive measures was proposed through empirical analysis,which laid a solid theoretical foundation for the research of incentive measures of doctors in public hospitals.In the aspect of empirical research,this paper adopts the method of multi-stage stratified random sampling to investigate some public hospital doctors of grade 2 and above in Shandong Province,uses spss22.0 software to carry out relevant statistical analysis on the data collected from the questionnaire,and analyzes the overall and specific dimensions of the incentive factors of public hospital doctors,and distinguishes the key incentive factors and general incentive factors This paper analyzes the public hospital doctors' awareness of the implementation effect of incentive factors such as welfare treatment,promotion and development is not high;the public hospital doctors' awareness of the implementation effect of incentive factors under different demographic variables is different,and the incentive effect of public hospital doctors has a certain degree of correlation with the incentive factors such as working environment,welfare treatment and job appreciation.According to the survey results,we found that in the perspective of the two factor theory,there are the following problems in the incentive process of doctors in public hospitals: the lack of pertinence and flexibility;the imperfect salary system,which is difficult to achieve the expected effect;the uncoordinated interpersonal relationship,which increases the psychological burden of doctors;the lack of a perfect training system and promotion mechanism;the lack of leadership management concept,and the lack of attention to doctors The supervision mechanism needs to be improved.Based on the above research,this paper puts forward the general idea of the design of incentive strategies for doctors in public hospitals based on the two factor theory and the specific incentive strategies based on the health care factors and incentive factors.The general idea includes taking the realization of the ultimate goal of public welfare as the direction,taking the satisfaction of doctors' needs in public hospitals as the main line and taking the guidance of the two factor theory as the penetration.The incentive measures of health care factors include the establishment of people-oriented salary system,constructing interpersonal relationship more harmonious,and building scientific and flexible incentive mechanism.The incentive measures include: improving the training and promotion system;attaching importance to the career planning and design of doctors;changing the management concept,improving the sense of belonging of doctors and strengthening the construction of psychological support system.
