The shortage of nursing human resources is a global problem.The future of nursing depends largely on the ability to recruit and retain a new generation of nurses.As a new force in nursing industry,newly graduated nurses have a profound impact on the construction and development of hospitals and even national medical and health undertakings.Some reports show that the loss rate of new nurses in the first year of their careers is 4%-54% due to their maladjustment.The departure of new nurses directly affects patient safety and the stability of nursing team.In view of the adaptability of newly graduated nurses in the early stage of their career,Duchscher(2009)believe that the new graduated nurses are facing four changes and challenges in the process of changing their roles from students to professional nurses: roles,responsibilities,knowledge and interpersonal relationships.As a result,they will have a strong "shock" experience in physiology,psychology,knowledge skills and social culture,which will lead to loss and loss.Negative feelings such as confusion,suspicion and disorientation arise.Thus,the concept and theory of Transition Shock are put forward.However,the domestic investigation on the role adaptation of newly graduated nurses is still in its infancy,lacking sufficient theoretical and practical support.Based on the theory of transition impact,this study is devoted to understanding the current situation of transition impact of newly graduated nurses in the domestic context.On this basis,the mechanism between transition impact and related variables is discussed,which has good theoretical and practical significance.In this study,299 female new graduate nurses from three tertiary hospitals in Henan Province were investigated by cross-sectional design and questionnaire.The transition impact of newly graduated nurses was investigated,and the relationships among transition impact,job burnout,psychological resilience and social support were discussed.Through descriptive,independent sample T-test,one-way ANOVA,Pearson correlation,multiple regression and hierarchical regression analysis,the following main conclusions are drawn:(1)The transition impact of new nurses was at a medium level(2.72 +0.76).The scores of transition impact in different dimensions were in the order of body level(3.26 + 0.94),knowledge and skills level(2.79 + 0.87),psychological level(2.69 + 0.87)and sociocultural level(2.31 + 0.88).(2)There were significant differences in transition impact scores of new nurses in different working years(F = 11.827,p < 0.05)and income satisfaction(F = 15.341,p < 0.001).(3)Transition shock can significantly and positively predict the emotional exhaustion(? = 0.749,p < 0.001)and personality disintegration(? = 0.445,p < 0.001)of new nurses.(4)Psychological resilience plays a negative regulatory role between transition impact and personality disintegration of new nurses(? =-0.179,p < 0.001).The higher the level of psychological resilience,the weaker the positive relationship between transition impact and personality disintegration of new nurses.Social support plays a negative regulatory role between transition impact and personality disintegration of new nurses(? =-0.103,p < 0.05),which is manifested by social support.The higher the level,the weaker the positive relationship between transition shock and personality disintegration of new nurses.(5)For the personality disintegration of new nurses,the triple interaction of transformation impact,psychological resilience and social support was significant(? = 0.118,p < 0.05).Psychological resilience and social support played a joint moderating effect between transformation impact and personality disintegration of new nurses.The results suggest that nursing educators and managers should pay attention to the adaptation of new graduate nurses to their professional roles.From the perspective of psychological resilience and social support,they should prevent and cope with the transition shock that new graduate nurses encounter at the beginning of their career,and then help them realize the transition from students to professional nurses smoothly.
