Background: Nurses' job satisfaction has always been a widely discussed issue in nursing field,especially in recent years that people have more aware of the importance of nursing service,so that the nursing staff have received more and more attention from all sectors of society.Nursing is a special service job that serves for human health,nurses' job satisfaction is closely associated with patients' satisfaction and medical service quality.Previous researches showed that low job satisfaction in nursing staff had become a worldwide challenge,while the reasons inducing low job satisfaction mainly were high workload caused by insufficient human resource,dissatisfied with payment caused by mismatching of pay and reward,unpromising vocational development,etc.This study aims to probe into nurses' job satisfaction in 3-A-grade general hospitals in urban area in Chongqing from the aspects of nursing human resource,payment and career prospect under the backgrounds of contract system of public institutions,implementation of “two-child policy” and salary system reform in public hospitals.Objective:(1)to describe nurses' job satisfaction in 3-A-grade general hospitals in urban area in Chongqing;(2)to analyze the predictors of nurses' job satisfaction in 3-A-grade general hospitals in urban area in Chongqing.Methods: 500 clinical nurses from 5 3-A-grade general hospitals in urban area in Chongqing were selected and investigated with questionnaire of MMSS(Mueller/McCloskey Satisfaction Scale);the leaders of nursing department in every hospital,part of head nurses and clinical nurses were selected and interviewed with self-designed interview outline.Survey data was typed-in by EpiData 3.1,and SPSS22.0 was adopted to conduct statistical analyses.According to the results of self-designed demographic investigation,the influencing factors of nurses' job satisfaction were analyzed with the results of questionnaire survey and qualitative interview.Results:(1)the average score of nurses' job satisfaction in3-A-grade general hospitals in urban area in Chongqing was 3.44±0.47,which was higher than the lowest satisfied standard of MMSS(3.03points),the dimension with the highest score was “relationship with colleagues”(4.09±0.65 points),the dimension with the lowest score was“balance of family and job”(3.02±0.68 points);(2)results of single factor analysis indicated that the differences of general satisfaction degree in different hospitals types,organizational affiliations,clinical duties,professional titles and departments had statistical significance,while no statistical significance was found in different marital status and education levels,result of Pearson correlation analysis showed nurses' working ages presented significantly positive correlation with nurses' satisfaction with“scheduling”(P=0.004)and “control and responsibility on job”(P=0.003);(3)results of multiple-factor regression analysis indicated that nurses' job satisfaction was negatively correlated with organizational affiliation and was positively correlated with hospitals types and clinical duties.P<0.05 was regarded as statistical significance.Conclusions: Nurses' job satisfaction in 3-A-grade general hospital in urban area in Chongqing is in a satisfied level,hospital types,organizational affiliation and clinical duty are main influencing factors.Affected by the salary system reform in public hospitals,the satisfaction level of “payment and welfare” has been significantly improved than previous studies;besides,the implementation of “two-child policy” is a huge shock for nursing human resource.Presently,urgent problems need to be solved in nurses' job satisfaction in 3-A-grade general hospital in urban area in Chongqing mainly including shortage of nursing human resource,gap in payment between nurses with different organizational affiliations,nurses' vocational education and survival environment.
