Along with further deepening of economic globalization,the data information,marketization of state-owned enterprise transformation process difficult,high-quality talent to become an integral part of development strategy of the state-owned enterprises.In the special stage of state-owned enterprises’ market-oriented transformation,how to attract and retain talents poses new challenges to the human resource management of state-owned enterprises.At present,the "new generation" of employees have gradually become the mainstay of all walks of life.They are both highly creative and unstable.While creating high economic value,they are also constantly impacting the human resource management ability of enterprises.Through the establishment of dynamic employee training system,improve the employee enterprise environment from within the enterprise,and combine the development of the enterprise with the career planning of the employee,it is crucial for the introduction and reserve of future talents.This thesis selects the forefront departments of market-oriented transformation of large state-owned enterprises as the research object.By referring to a large number of literatures and materials,domestic and foreign scholars’ research on the relevant theories of employee training,and combining with on-site interviews and questionnaire surveys,the existing problems in the current employee training system of JT group’s trade division are sorted out.JT group is a large state-owned enterprise,in order to promote the global strategic layout,the establishment of the trade division,responsible for the market transactions of major products.Therefore,the trade department has two characteristics of both state-owned enterprise management and market-oriented operation,and is the pioneer in the market-oriented transformation of JT group.The gap between the overall quality and skill level of employees and the requirements of the international market is more and more obvious.How to give full play to the advantages of the staff training system,create a learning enterprise environment,attract and train talents,become the top priority in the human resource management of the trade department.According to the current situation of the trade department and the development needs of enterprises,this thesis puts forward optimization suggestions from four aspects: system,design system,implementation system and guarantee system.Among them,the system is the basis of the staff training system,mainly to establish the staff training system framework,this thesis from the maintenance system,personnel assessment system,incentive system,career planning system four aspects to design;The design system mainly designs the long-term necessary training projects,such as the induction training for new employees.The implementation system is to optimize the implementation details of new training projects and plans according to the training process,that is,demand analysis,training design,training implementation and effect evaluation.Through the overall optimization of the staff training system of JT group’s trade division,this thesis hopes to extract a human resource management program suitable for the market-oriented transformation of state-owned enterprises,so as to provide support for state-owned enterprises facing the same market-oriented transformation.
