ObjectiveThis paper studies the engagement of the nursing staff by empirical research,to understand the working status and problems of them in Guangzhou.According to the survey results,this study attempts to put forward some suggestions to improve engagement of the nursing staff that provide a theoretical basis for improving the pension service level and promote the sustainable development for pension institutions.Methods(1)Evidence-based evaluation:go through China Journal database(CNKI),VIP database(VIP),Wanfang Chinese medical journal database and related official website by computer,to collect and literature related to the engagement of nursing staff.and of evidence-based analysis,finally 50 articles were included,the influencing factors of engagement are divided into four dimensions:work itself,job reward,personnel and atmosphere,physical and mental health.(2)Questionnaire survey:combine evidence based analysis and Hewitt engagement questionnaire," questionnaire for engagement of nursing staff in Guangzhou" is designed.The nursing staff of nursing institutions in Guangzhou were studied,which were investigated by stratified sampling questionnaire and depth interview.Analyzing the differences of the score of engagement performance and its influencing factors the factors under different demographic characteristics with descriptive statistics,single factor analysis,t test and other statistical methods.Suggestions on improving the engagement of nursing staff in nursing institutions are put forward through the combination of qualitative and quantitative analysis.(3)Interview:visit Guangzhou friendly apartments for the elderly pension Guangzhou Liwan District pension apartment,interviewing with managers and some nursing staff in pension institutions,experts,teachers in Guangzhou Social Welfare Association and Universities,so that to understand the running status of nursing institutions in Guangzhou and the status quo of nursing staff and provide reference for improving the nursing staff engagement of nursing institutions.ResultsThrough the empirical investigation and analysis,we found that the nursing staff of nursing institutions in Guangzhou were in the middle level.nursing staff in nursing homes generally older,low educational level,to improve the service quality;recognition of nursing staff on their own occupation,but generally low social status;nursing staff work intensity,but the salary is low,due to personnel flow rate of nursing staff,which is not conducive to the healthy and sustainable development of pension institutions.In order to solve these problems,we should take measures to improve the status of nursing staff and promote the sustainable development of pension service.Conclusion(1)Pension institutions should strengthen the professional ethics education and vocational training for nursing staff.At the same time,the government should encourage vocational colleges to set up a nursing professional,set up a professional nursing team.(2)The government should strengthen the propaganda and create the environment to improve the social recognition and social status for nursing staff.(3)Government,pension institutions and pension industry associations should be fully mobilized to establish the incentive mechanism for nursing staff.Through the government subsidies to improve the pension agency nursing staff protection mechanism.Industry associations need to draw up occupation standard and carry it out.Pension institutions should arrange jobs for nursing staff reasonably,improve the pay and benefits of nursing staff and pay attention to their physical and mental health.
