The development of enterprises depends on talents,actually the promotion of core competence depends on talents. With the entrance of new generation employees,they have been the most important support. In recent years, the new generation of frequent staff turnover and higher turnover rate phenomenon has caused widespread concern in society,the reason for the new generation of employees to the organization no sense of belonging, identity and thus they perform counterproductive work behavior. This research will resolve these problems and raise some advice.Organizational identity is a important variable of counterproductive work behavior. Scholars from different angles of the issue have been discussed and achieved fruitful results. However, there are few scholars focus on the Internal mechanisms. This research based on lots of papers and summarizes the role of job-related well-being. While pull job embeddedness in this model.This research based on original papers, surveying 382 new generation employees. And then construct the mediating effect model——“Organizational Identity,——Job-related well-being——Counterproductive Work Behavior”. And discuss the contingency action of job embeddedness. The study founds:(1)Organizational identification has a significant negative impact on the counterproductive work behavior. The more organizational identification,the less counterproductive work behavior.(2)Organizational identification has a significant positive impact on the job-related well-being. The more organizational identification they feel,the more well-being they are.( 3) Job-related well-being has a significant negative impact on the counterproductive work behavior. The more job-related well-being, the less counterproductive work behavior.(4)Job-related well-being plays a mediating role between organizational identification and counterproductive work behavior. The new generation of employees improve their organizational identity will enhance the job-related well-being. In this case, they will produce less counterproductive work behavior.(5)Job embeddedness regulates the relationship of job-related well-being and counterproductive work behavior.New generation of employees will play an important role in modern enterprise. Enterprise managers should be highly concerned about the attitudes and behavior of new generation employees. The conclusion of this paper verified the role of job-related well-being and Job embeddedness. Managers should take measures to improve the organizational identification of new generation employees.
