Counterproductive work behavior(CWB)is a negative behavior that employees intentionally take in work and has negative impact on organizational or it members.The behavior is prevalent in workplace,which not only affect the quality of the employees,but also threat the development of enterprises.So it can not be ignored.The new generation employees who are becoming the backbone of the enterprise.They have many characteristics such strong self-awareness,advocating free and fair,focus on work-life balance,which are different from the traditional employees.Their counterproductive work behavior are more concealed,and more harmful to enterprise.Therefore,it is necessary to make research about counterproductive work behavior of new generation employees.Some scholars have found that individual's perception of justice can affect their attitudes and behaviors.Low perception of justice is a negative experience which can cause unpleasant emotional reaction,and then lead to negative attitudes and behaviors.So it increases the probability of counterproductive behavior.The paper proposes hypotheses and constructs conceptual model,based on the theory and research.Introducing negative emotions as mediating variable based on the theory of emotional events,and research mechanism between organizational justice and counter-productive work behavior.The paper collect sample data by questionnaire methods,analysis data by software of SPSS and Amos.According to the data analysis results,the conclusions are as follows:(1)Organizational justice have a significant negative impact on the counterproductive work behavior of new generation employees;Distributive justice,interactional justice have a significant negative impact on organizational counterproductive work behavior;distributive justice,procedural justice,and interactional justice have a significant negative impact on interpersonal counterproductive work behavior.(2)Organizations justice and all dimensions have a significant negative impact on negative emotions.(3)Negative emotions had significant positive impact on counterproductive behavior and all dimensions.(4)Negative emotions play a part of the mediating role in the relationship between organizational justice and counterproductive work behavior.Negative emotions play a part of the mediating role in the relationship between distributive justice,interactional justice and organizational counterproductive work behavior.Negative emotions play a part of the mediating role in the relationship between distributive justice?interactional justice and interpersonal counterproductive work behavior.Negative emotions play full mediating role in the relationship between procedural justice and interpersonal counterproductive work behavior.Finally,the paper put forward some suggestions for managers based on the results of empirical research,hope to do some help for the management of new generation employees.Then summarizes the limitations and directions for future.
