With deepening of the economic transformation,Social contradictions' deteriorating even further,Social unfair phenomenon is more serious.In the enterprise,the conflict between employees become more sharp,the contradiction between staff and boss have the same trend too.As a social closet ache,the workplace ostracism gradually become a common phenomenon which has great impact on people's mental health.Some researches showed that it is closely associated with employees' counterproductive work behavior,but most of them thought emotion is the key link between workplace ostracism and counterproductive work behavior.However,When faced with same workplace ostracism,different people have different behavioral reactions.As stated by the causal reasoning theory,employees' personal feature have great effect on their behavior.So this article add employee individual variables-protestant work ethic to verify two perspectives,one is the causal link between workplace ostracism and counterproductive work behavior,the other one is the regulating effect of protestant work ethic between them.Therefore,This article took new generation employees of department store in Chongqing as the research object,mainly used questionnaire survey,empirical research method for in-depth study.Firstly,we collected 60 small sample data to analyze the reliability and validity of the questionnaires.Then according to the analysis results,We adjusted the scale to ensure the applicability of the questionnaire.after that,We collected 310 valid samples,covering seven large department stores,like Beibei,Bishan and other counties in Chongqing.Finally,we obtained the following research results by data analysis methods:(1)New generation employees perceived high level of workplace exclusion,had a good protestant work ethic,and moderate level of counterproductive work behavior.In addition,there were significant differences in counterproductive work behavior among different age groups,educational level staff.(2)And confirmed that workplace ostracism has a significant positive impact on the o-counterproductive work behavior and r-counterproductive work behavior.(3)Further confirmed that the belief in hard work had dimension,the belief in success originated from diligence dimension,and the internal control dimension all had a negative regulation in the relationship between workplace ostracism and o-counterproductive work behavior,workplace ostracism and r-counterproductive work behavior.Abstinence dimension had a negative regulation in the relationship between workplace ostracism and o-counterproductive work behavior,but,the regulatory effect of abstinence dimension on o-counterproductive work behavior is not supported.Finally,this paper put forward some suggestions from organization management and self-management perspective.Specifically,at the organizational management level,We can improve the organizational system to eradicate workplace ostracism;And could pay attention to the ethical culture to prevent workplace ostracism.In the self-management level,we can keep positive self rating through self-psychological adjustment;And we can build a harmonious working life relationship by consciously to avoid interpersonal conflict.
