In this kind of dynamic complicated environment, in order to survive and operate more successfully, human resource management of enterprises should have certain flexibility. Human resources as the primary factors of productivity elements, its level of flexibility is the key to decide enterprises flexible level. Therefore, improve the flexibility level of human resource management has become an important method to improve organization competitive advantage.Firstly, this research reviewed and commented the related research achievements of human resource flexible management, organizational performance and ambidexterious capability. And in the relationship of human resource flexible management and organizational performance, ambidexterious capability is the mediating variable, environmental dynamics and complexity is the moderator variables. Next, based on the previous studies, we proposed the hypotheses. Furthermore, this study choose the enterprises of Hunan, Guangzhou, Shenzhen and Beijing as the sample, then we use SPSS19.0 software analyzes the relationship of human resource flexible management and performance of enterprise with the factor analysis, correlation analysis and regression analysis. The conclusion is that human resource flexible management can effectively affect organizational financial performance and human resource performance; human resource flexible management affect organizational performance through ambidexterious capability. The effect of moderator variable regulates indistinctively. Finally, based on the conclusions, this research make some pointed recommendations to enterprise human resource management practices.The innovation of this research as follows: First, this study analyzes the effect of human resources flexible management on organizational performance from the holistic perspective. Secondly, this research was an integration research about human resource flexible management, ambidexterious capability and organizational performance, and added the environmental moderator variable. In the previous studies, they rarely involved in mediating variable and moderator variable, and this research explore the mechanism between human resource flexible management and organizational performance from this perspective.
